Leadership behaviors that are needed to improve the work environment, determined by the
assessment of the employee engagement survey, are communication, positive reinforcements,
motivation, and constructive feedback. When these behaviors are learned and applied by leadership,
it will lead to successful leaders, managers, and supervisors. They will know how to communicate
well, influence their employees, assign different tasks and responsibilities, listen to constructive
feedback, and will have the knowledge to solve any issues that may arise in the workplace.
When these leadership behaviors are broken down you will see that communication is number one.
This includes active listening, clarity, explaining, and the ability to know your audience. This is
followed by positive reinforcements such as showing your employees you care, developing a good
rapport, and helping the team when needed. When we move into motivation, it does not just mean
setting and achieving goals. When a leader displays motivation, it means encouraging employees,
mentoring, and using praise and recognition to build employees' self-esteem. Lastly, constructive
feedback and make or break a leader's relationship with their employees. You must use your
communication skills to know your audience or conversations can be taken the wrong way.

Being open to receiving feedback when giving it.
Establishing clear goals or actions.
Following up to see if the goals or actions have been met.

Some leadership skills I would recommend including in my organizational leader's toolkit to develop
the identified leadership behaviors would be to create a measurable and attainable goal of the
leadership skills and behaviors that I would like to see developed. Next, I would look at the current
reality of the issue at hand. In this next step, a solution might be uncovered when taking a deeper
look at how to improve leadership skills. During this step, one must ask questions like, what is the
current issue? What would the effect be if these skills are not addressed? And what steps have been
taken to meet the goals towards better leadership? Lastly, always look for a way forward. This last
step will allow you to make decisions and create an action plan to put them in motion. In these steps,
you have established a goal, current issues, options, and a way forward.

Improvements in the recommended leadership skills and behaviors will improve organizational
performance because an efficient leader will use these skills and behaviors to motivate their
employees; they will encourage and direct their employees to accomplish established goals and key
metrics. When leaders make these improvements, they will also be better at making tough decisions;
they will know how to delegate tasks and responsibilities, resolve conflicts, and develop a good
rapport with their peers and employees. These skills are favourable when it comes to motivating
employees, employee retention, and increased productivity.
I thought that it was a very interesting experience to review the survey results of the organization.
There were quite a few themes to take away from the data. However, I found that leadership was a
major area that needs to improve in the organization. In many of the specific survey questions,
leadership and supervisors were identified as being an issue that the employees have noted. The
major issues noted were the supervisors not showing appreciation for work. Leadership is not being
seen as a trustable figure in the organization and leadership now showing ethical and just decision
making.
There are a few skills that I would recommend including in my organization's leadership toolkit. The
first of which is communication. I feel that there is a lack of communication in the organization which
is leading to many of these issues that were surveyed. If the leadership can learn to effectively
communicate, it will help build trust amongst the employees. In my opinion, there seems to be a gap
between the managers and the employees where there is no or little communication of expectations
or feedback on work. This can be tough for employees to understand how they are performing and
can lead to job security worries, performance concerns, and other questions regarding performance.
The second recommendation would be to implement SMART goals. SMART goals are (Specific,
Measurable, Achievable, Realistic, and Time-Bound) goals that help set the expectations for a specific
task or project. Giving employees goals that they can complete will let them know what the
expectations are and will provide them with feedback based on if they have met the goals or not.
SMART goals can be used by the leadership to help employees feel as if they are meeting the
expectations set and therefore increase the feeling of job security.
Many times, when an organization has leadership issues that run deep, it is a tough problem and can
be difficult to earn the trust of the employees back again. This can be an opportunity for the
organization to grow with the employees if the correct tools are utilized. If the leadership is willing to
communicate and set obtainable goals, the organization can improve upon the poor-performing line
items that were surveyed. Communication is vital in any organization and the leadership needs to
capitalize in this area to create a shared vision for the future. SMART goals are the other area that can
help employees can be provided with feedback to know if they are meeting expectations and if not,
how they can improve. If these are addressed, hopefully, the organization will notice a change in the
areas that were surveyed low in the employee survey. What leadership behaviors are needed to

Within the assessment of the employment engagement survey, the leadership behaviours needed to
improve the work environment would be:
Promote the recognition of a job well done. f The survey provides that while employees work
conditions have steadily improved, recognition has been stagnant at best
Demonstrating empathy/sympathy caring in some sort of fashion. This was a very low score in the
survey in the employee’s assessment. f A cultural of caring and support is needed
Decision making – while decisiveness is important, inclusion of the team is vital in demonstrating and
agreeing to a common purpose.

develop the identified leadership behaviours?
Emotional Intelligence (EI) is of critical importance, especially in these times, with the Pandemic. f And
having the EI to understand that individuals are not only experiencing the stressors of work but also
personal issues during these trying times.

imperfection and uncertainty, since he/she is not very critical and believes in a win-win situation”

Communication is another area of vital importance. A shared goal and vision via communication will
help ensure that the team is focused on a common goal and purpose. f Communication will also allow
for the team to share in their beliefs and opinions/suggestions to common grow. f A skilled leader will
be able to utilize effective communication to demonstrate their passion for the task.

performance?
Improved Emotional Intelligence (EI) will improve the organization by its demonstration of having a
better understanding and willingness to be empathetic to the staff and look beyond just the norms of
work but to understand that not all stressors are from work.
Communication will also allow for the team to share in their beliefs and opinions/suggestions to
common grow. f A skilled leader will be able to utilize effective communication to demonstrate their
passion for the task.
Employee engagement surveys help measure whether employees are happy and satisfied with their
working conditions, and they determine the rate of employee turnover an organization may
experience. Employees need to feel valued, motivated, and positively engaged to complete their
tasks. These factors can be achieved through leadership behaviors characterized by perceived leader
support encompassing operational and socio-emotional aspects. Leaders' support involves ensuring
that the employees are motivated, availability of tools and resources, and proper guidance of
employees to deliver to their organization's expectations (Moo & Yazdanifard, 2015). These
leadership behaviors are critical features in promoting a fun and conducive working environment
where employees achieve the desired results.
For a leader to be supportive, they must possess various skills that facilitate their supportive
behavior. First, they have to be accountable and be role models, improving the employee’s trust in
them. Employees will find it easy to seek support and guidance from their leaders if they trust them
(Moo & Yazdanifard, 2015). Additionally, leaders must be practical and active listeners, allowing them
to get feedback on their work. Leaders must first know how to listen and address their subordinates’
concerns, opinions, and complaints to find ways to support them. Further, leaders must positively
influence their employees by appreciating, motivating, and recognizing them when they perform well
and encouraging them to work and improve on their weaknesses.
Improvements in leadership support, listening skills, and accountability will improve trust, promote
discipline, and develop good working relationships. When there is an understanding between leaders
and their subordinates, it will be easier to accomplish and achieve the set goals and reach the shared
vision (Simundic, 2019). A positive working environment ensures faster completion of tasks as
employees face few obstacles in the workforce. Employee motivation will encourage employees to
be more creative and innovative, resulting in ideas that improve productivity and performance.
The employee engagement survey I determined that many leadership behaviours are needed to
improve the work environment. For example, the work environment needs to understand that
certain people have certain job descriptions regarding supervision of others and these roles are put in
place for a reason. The communication and trust between colleagues need to be reinforced for the
company to succeed. Furthermore, the leadership needs to care about the employees as if they are
people because as of right now, they are doing the bare minimum for the happiness and well-being of
the employees when they should be having a happy and healthy work environment. Lastly, regarding
communication all departments should be able to correspond with one another because there are so
many overlapping business requirements when it comes to being successful and implementing a
healthy communication between all departments would allow for more creative thinking when it
comes to company strategies and supporting one another.
I would recommend the following leadership skills: challenge the process, enable others to act,
encourage the heart. I would use these skills to develop the identified leadership behaviours because
challenging the process allows for the employees and leaders to create the better communication
they need to succeed. I would also choose enabling others to act because there are employees that
are probably struggling and giving them a voice to do what they believe is a better way to do their
required tasks it may help the entire company as a whole be more efficient. Lastly, I believe
encouraging the heart gives an entire company a new vibe that ensures that the companies
employees feel appreciated and wanted. These are feelings that no one would pass up in a workplace
and therefore employees that feel this way will not want to leave and go somewhere else but would
rather enjoy being where they are and helping the team more.
These recommended leadership skills will overall improve organizational performance because
communication will be improved allowing to ensure all tasks are completed and employees will enjoy
their jobs and feel appreciated leading to a decreased employee turnover rate.
The leadership behaviours that I believe need to be addressed as determined by the assessment are a
general ability to communicate with colleagues (including recognition and praise) and training and
development of colleagues. The areas rated the lowest dealt with direct interaction from the
leadership teams. A way to possibly increase the positivity of interactions between management and
colleagues is to create a cross functional team(s) that will be responsible for bringing changes to
management. Additionally, the formality of these cross functional teams would allow colleagues to
feel like they will actually be heard and not blown off. Leadership could also undergo a skills training
that allows them to build rapport with the colleagues and allows for a better way to show praise and
appreciation. Another area which needs to be revamped is the training and development of
colleagues. An improved training and development regime will allow the company to unlock the
power of their people which is every company’s greatest asset. Also, this can be a great way to
reward those who have truly shined helping with the recognition and praise issue also raised. f f f f f f f f f f
When looking at the leadership behaviors needed to improve the working environment, I believe
they are accountability, an emphasis on training, and conflict management. This survey has shown
that the colleagues at the surveyed company feel slighted by a lack of recognition for work that is
done. With an emphasis on training, leadership can gain useful tools in working with and mentoring
colleagues and showing the appreciation that the employees crave for the hard work that they
perform. Another issue brought to light is the general lack of trust in any category that deals with the
supervisor. Most noticeably trust in a supervisor has taken a drastic downturn every time the survey
happens. Things that can go a long way in improving that lack of trust is instilling accountability in
leadership so the colleagues are able to come to them for help, improving conflict management will
also help in this regard. If colleagues do not see leadership being held accountable for certain actions
that poisons morale and bleeds the trust that they have in leadership.
I believe that making the above-mentioned culture changes and improved leadership skills will
improve the organizational performance by reenergizing the colleagues that will in turn help make
the bottom line of the company more successful. Employees want to do a good job; people don't
show up to work and make the conscious thought to be bad at there job. By showing that a leadership
team is listening and actively doing what they can to improve situations will go a long way to raising
morale. f

develop the identified leadership behaviors? f Within the toolkit the leadership skills that should be
included are motivation, enthusiasm, and confidence. Motivation is necessary to develop
empowerment in an employee’s ability to succeed in their role. f Enthusiasm also helps motivate
employees towards goals and the leader’s excitement in an accomplishment provides sincerity and a
positive enforcement. Confidence must be exuded from the leader to the employee for them to trust
each other. f The leader must display confidence in their employee’s abilities and confidence in the

performance? f Improvements in these skills and behaviors will improve organizational performance
by creating a sense of unity within the team and the drive to move forward towards a goal. f This will
reduce employee turnover and the organization will achieve long term benefits if they invest the time
and energy into shaping their leaders. f A leader must provide guidance and encouragement for their
employee to achieve optimum performance. f
Currently the organization is seeing a lack of trust between the management staff and the employees
as well as a lack of recognition. This can be seen in multiple sections, including working conditions,
training & development, job satisfaction, and company & strategy. The two major leadership
behaviors that the organization needs to focus on are enabling others to act and encourage the heart.
Enabling others to act focuses on creating a sense of community and trust within the group. While,
encouraging the heart focuses on celebrating every success, even small ones.
There are many different leadership skills that can be used in the organizational leader's toolkit to
develop these leadership behaviors including communication, integrity, and vision. Communication is
key in making sure everyone is on the same page as well as showing appreciation to those who
deserve this. Integrity allows for all the employees to know their leader is to be trusted and has the
good of the company at their core while making ethical decisions that affect everyone. Vision is key in
having everyone strive for the same goal and to feel like there is clear leadership that people can
follow (Wilson, 2020).
Improvements in these recommended leadership skills and behaviours will improve the
organizational performance due to creating a working environment that recognizes success and open
between management and employees. Good communication allows for everyone to know what is
expected of them, what the leadership is striving for, and can be used to give praise to those who
deserve this. For example, a newsletter can be written up once a quarter that showcases individuals
that have gone above and beyond in their line of work. This gives recognition that the employees are
feeling there is a lack of. Leadership having integrity allows for people to trust their leadership and
strive to work towards their goals because it gives merit to their beliefs. This makes the employees
want to continue to work for the company due to the trust in their visions. All of these allow the
employees to work to their best abilities and want to achieve the most successes for the company.
