Strategic HR Audit: Apple Inc.

Abstract
The research implements a strategic human resource management framework to analyze Apple
Inc. through its corporate strategy, human capital approach, and organizational practices by
using both academic studies and religious insights. Apple’s human resource systems are
assessed across staffing and training, development and performance management,
compensation, and labor relations, based on the foundational works of Hardy (1990), Keller and
James (2012), and Valentine et al. (2025). The evaluation of Apple's current practices is
supported by Apple's most recent Annual 10-K Audited Financial Statements for the fiscal year
ending September 28, 2024, as well as modern research papers and practitioner insights from
2020 to 2025. The paper concludes with a set of recommendations designed to strengthen
Apple's HRM strategy, enhance resiliency and innovation, and ensure coherence with a Christian
understanding of work.

Introduction
Apple Inc. is a well-known global business that successfully innovates and sustains its
position as one of the most valuable firms by being competitive in the market. Apple, a pioneer
in technology and innovation, serves as a prime example of how human resource management
(HRM) facilitates the implementation of corporate strategy and the building of organizational
resilience for long-term commercial success. This paper aims to perform a strategic HR audit of
Apple Inc. by evaluating its staffing and training systems, performance management and
compensation practices, and labor relations in both strategic and theological contexts. The
research draws from academic studies that have undergone peer review, together with expert
practitioner insights, Apple financial data, and theological concepts from Hardy (1990) and
Keller (2012). The study offers strategic guidance to Apple for building its HRM system based on
Christian work principles, which treat work as both a religious duty and a moral obligation to
protect resources to achieve market dominance.
Research Method
This study employs a literature review methodology designed to evaluate the strategic
human resource management (SHRM) practices of Apple Inc., primarily drawing on
peerreviewed journal articles published between 2020 and 2025. Academic databases such as

ProQuest and EBSCOhost were searched using relevant keywords, “Apple Inc.,”, “strategic
human resource management,” “human resource management,” “human resource,” “staffing,”
“training and development,” “performance management,” “compensation and benefits,”
“employee well-being,” “servant leadership,” “transformational leadership,” “organizational
justice,” “workplace spirituality,” “generative AI in HR,” “Christian worldview,” “vocation,” and
“stewardship.” Only English-language, peer-reviewed sources directly relevant to the
assignment requirements were selected. In addition, publicly available corporate articles and
financial statements in the context of HR research findings from 2020 to 2025 were reviewed to
contextualize performance management, development, and branding in the field of Human
Resource Management.
Section 1: Profile of Apple, Inc.
Corporate Strategy and Operating Model
Apple, Inc. maintains a dominant position through its combination of modern design
with premium quality and its complete integration of advanced technology and user-friendly
software and service solutions. Apple's dominant global position is rooted in its ability to
continue to innovate and cultivate loyalty among its consumers, who are deeply embedded in
its ecosystem.
Revenue Base and Financial Stability
Apple reported its 2024 Form 10-K Annual Report, which reveals that the company
generated $383 billion in revenue through its successful Apple product lines like iPhone and
Mac, including its ongoing expanding services like iCloud, Apple Music, and Apple Pay (Apple
Inc., 2024). The expansion of these services has provided Apple with stable recurring revenue

through its service diversification, making Apple, Inc. financially sound. At the same time, the
company revealed in its 2024 Form 10-K that it shows its commitment to innovation through its
$30 billion research and development investments (Apple Inc., 2024).
Employee Base and Footprint
Apple's financial strength enhances its strategic capacity to invest in human capital
development programs. According to the quantitative analysis conducted by Lu (2024), the
company's financial strength allows it to fund employee benefits, training programs, and
leadership development initiatives across the globe. The strategic capacity highlights the
importance of HRM functions as a core strategic element that enables Apple to sustain its
innovative direction. In the company's most recent 10-K Annual Report (Apple Inc., 2024),
Apple mentions that they have a global workforce of more than 161,000 employees worldwide.
Their current workforce focuses primarily on product design, software engineering, retail
operations, and supply chain management (Apple Inc., 2024). This broad footprint requires
Apple to have a human resource system that supports its extensive operations by managing
staff with different skills from various locations while maintaining Apple's cultural values and
organizational mission (Valentine et al., 2025).
Competitive Position
The organizational structure of Apple functions differently from competitors because
Apple grants decision-making authority to functional leaders, such as experts in product design,
software engineering, retail operations, and supply chain management, rather than giving broad
autonomy to divisional managers of each product and service line. Research by Podolny and
Hansen (2020) explains that Apple Inc. is organized around functional specialization rather than
divisional autonomy, giving the decision-making authority to domain experts, ensuring that

functional leaders exercise direct oversight of quality and innovation across all product lines and
services. The organization needs specific HR practices that concentrate on hiring and keeping
top talent specialists, developing their competencies, and creating teamwork between different
domains. Apple maintains its competitive advantage against Samsung, Google, and Microsoft
through its effective people systems as much as through its innovative product development.
HRM needs to maintain both high performance standards and employee resilience, adaptability,
and well-being to preserve this competitive advantage (Valentine et al., 2025; Meglich, Mathis,
& Jackson, 2020; Roumpi, 2023; Suter & Kowalski, 2020).
Section 2: Apple Inc.'s Analysis and Assessment of The Strategic and Theological
Soundness of the HR Practices
Strategic Human Resource Management Alignment
Valentine et al. (2025) emphasize that strategic HRM demands that HR systems protect
the dignity and well-being of employees while also focusing on the alignment of the company's
mission. Apple demonstrates clear alignment between its HR practices and its corporate core
objective of sustaining innovation (Apple Inc., 2024). However, a purely strategic assessment
and evaluation offer only part of the picture. Apple must broaden its theological reflection by
asking not only whether current HR practices achieve organizational goals, but also whether
they reflect a vision of work consistent with human dignity and divine purpose. Hardy's (1990)
framework defines work as the act of participating in God's creative plan, which emphasizes
that work should serve human development rather than merely produce good deeds. According
to Keller (2012), work functions as a stewardship, which enables people to serve God and their
neighbors. From this perspective, Apple's HR system must look at both its strategic effectiveness

and its ability to preserve each employee's heavenly image. Such a dual framework becomes
especially evident in the area of staffing and recruitment.
The staffing and recruitment area is where the company's pursuit of expert candidates
intersects with theological concerns about inclusion, justice, and the recognition of inherent
human worth. This alignment between mission and human dignity becomes especially evident
in how Apple approaches staffing and recruitment, where strategy meets theology in practical
application.
Staffing and Recruitment
Apple's staffing and recruitment efforts are designed to attract top expert candidates,
allowing the company to position itself not only as a leader in technology through design and
innovation but also to build an employer brand image to foster its ongoing success. However,
Roumpi's (2023) research highlighted that HR systems must balance top expert candidates with
sustainable workforce design, particularly in crises such as COVID-19. This means that while
Apple's efforts are designed to attract top expert candidates for product design, software
engineering, retail operations, and supply chain management, HR leaders must also design
systems that are sustainable and resilient during crises. According to Valentine et al. (2025), lean
hiring models can exacerbate stress and workload. From a theological perspective, staffing and
recruitment must also affirm human dignity by widening access to opportunity. Hardy (1990)
and Keller (2012) remind leaders that all individuals reflect God’s image, which reinforces the
need for staffing and recruitment practices to emphasize inclusion, justice, and the recognition
of inherent human worth.

Staffing and recruitment practices alone do not guarantee sustainable performance or
employee engagement. New hires and the existing workforce must be equipped to meet the
demands of Apple's demanding workforce environment. Therefore, training and development
represent a natural extension of the staffing process, transforming recruitment outcomes into
long-term organizational capability (Valentine et al., 2025).
Training and Development
Training and development programs need effective management to achieve their full
potential for success. Apple emphasizes in its latest 10-K Annual Report (Apple Inc., 2024) that
Apple's long-term success is dependent on the continued service and development of a highly
skilled workforce. To sustain this capability, the company has allocated major financial resources
to leadership development and technical mastery programs, which enable the company to
maintain competitive workforce capabilities in the fast-changing industry landscape. Research
by Jiang, Cai, and Wang (2025) shows how Generative AI enables customized learning
experiences, better skill development, and workforce flexibility. Apple keeps the capability to
add these tools to its HR systems, which will strengthen organizational resilience through its
workforce. The practice of training follows the biblical command to cultivate. According to Keller
(2012), organizations need to provide their staff members with the tools required to utilize their
skills for helping others. Apple's training systems operate with two essential purposes, which
enable staff members to create innovative solutions and reach full professional development.
However, training and development only reach their full potential when accompanied by
effective performance management systems that reinforce expectations, provide feedback, and
align employee contributions with organizational goals.

Training cultivates capability, but performance management ensures accountability for
how those capabilities are applied, making the two systems interdependent in sustaining
excellence. (Valentine et al., 2025).
Performance Management
Performance management at Apple is emphasized through accountability and precision.
Apple's evaluation process of employees depends on their domain-specific leaders who
maintain strict quality standards (Podolny & Hansen, 2020). Research indicates that
transformational leadership produces positive employee results when leaders base their actions
on ethical principles (Kehr, Graff, & Bakaç, 2023). However, research also warns that
transformational practices result in unethical group conduct when team members face extreme
levels of pressure, according to Bekmirzaeva, Baek, and Kim (2025). Hardy (1990) explains that
evaluation systems need to maintain justice and defend human dignity according to his
theological perspective, while Keller (2012) supports stewardship through accountability that
combines encouragement with grace.
While performance management practices reinforce accountability and uphold strict
quality standards at Apple, evaluations alone are not sufficient to sustain employee motivation
or organizational commitment. Performance feedback must be linked to fair and meaningful
rewards if employees are to feel valued or committed. In this sense, compensation and benefits
serve as a practical extension of performance management, translating accountability and strict
quality standards into tangible recognition.

Compensation and Benefits
Apple uses equity awards, performance incentives, and wellness benefits to attract new
employees and retain its workforce (Apple Inc., 2024). The compensation and benefits system
must be able to reduce the adverse effects that result from working at high levels of chronic
workload. The study by Suter and Kowalski (2020) demonstrates that demanding work
schedules with long shifts and excessive tasks create work-life conflict through stress, which
damages employee health outcomes. Organizations must establish compensation systems
which should operate alongside modifications to workloads and scheduling systems, according
to the study findings. Keller (2012) explains in his theological view that compensation
stewardship needs to operate through fair practices to support human flourishing. The HR
systems need to guarantee that reward systems motivate performance while providing
employees with balance, health, and rest opportunities.
Even with competitive rewards, Apple must go further by addressing the deeper issue of
how work-life balance shapes long-term employee engagement and health. While Apple offers
compensation and benefits packages at industry levels, compensation and benefits alone do not
ensure employee resiliency or satisfaction on their own. HR systems must prioritize employees'
well-being and work-life balance. For Apple, well-being and work-life integration represent the
next essential dimension of strategic human resource management, complementing
compensation and benefits systems.
Employee Well-Being and Work-Life Integration
Employee well-being remains a persistent tension within Apple's high-pressure culture.
Research by Suter and Kowalski (2020) revealed that temporal spillover created by long hours

and demanding expectations often interferes with employees' personal and family
responsibilities. From a Christian perspective, work should be pursued with excellence, but must
also be done with recognition of human limits. Hardy (1990) underscores the finiteness of
human nature, while Keller (2012) argues that flourishing requires a balance of rest, family
participation, and service to the community. Wellness programs that only address physical
wellbeing will not be enough. Apple must incorporate a work-life balance that affirms rest as a
dimension of stewardship.
For Apple, this highlights well-being and work-life balance discussion as an extension of
labor relations and employee voice, where mechanisms such as feedback, dialogue, and
representation ensure that concerns are being addressed through actions rather than left to
individual coping.
Labor Relations and Employee Voice
Apple store employees have started unionization efforts to achieve improved scheduling
systems, fair compensation, and better workplace conditions (Apple Inc., 2024). Roumpi (2023)
states that HRM resilience depends on building trust and maintaining fairness between
employees. Roumpi (2023) highlights that organizations should treat their employee voice as a
strategic asset rather than a liability. The scripture in Micah 6:8 (NIV, 2011) commands us "to act
justly and to love mercy and to walk humbly with God," which reinforces this approach to build
trust and maintain fairness.
While labor relations and employee voice highlight the importance of trust, fairness, and
open communication, these mechanisms are only as effective as the leadership culture that
sustains them. Without leaders who embody justice, humility, and stewardship, feedback

systems risk becoming symbolic rather than transformative. For Apple, this makes leadership
culture and ethos the critical foundation on which resilient HR systems are built, shaping how
employee concerns are heard, valued, and acted upon.
Leadership Culture and Ethos
The leadership ethos and culture of an organization reveal its fundamental nature, which
demonstrates both strong points and areas for improvement. The company achieves its
corporate priorities through its culture of excellence because of its product obsession and
design mastery, which HR supports (Apple Inc., 2024; Valentine et al., 2025). Research shows
that leadership motivations shape the direction of transformational leadership behavior,
resulting in both beneficial and detrimental effects (Kehr et al., 2023). Servant leadership, by
contrast, has been shown to foster work engagement and affective commitment by prioritizing
humility and service (Udin, Chanthes, & Dananjoyo, 2025). The leadership development
programs at Apple need to include servant leadership principles to create a balance between
their drive for transformation and their culture of care. The implementation of these principles
would follow Keller's (2012) leadership approach of stewardship and Hardy's (1990) perspective
that vocation results in both justice and service. This balanced approach between
transformation and service ensures Apple’s leadership development not only sustains
innovation but also reflects justice and stewardship as enduring corporate values.
Section 3: Recommendations for Improving the Strategic and Theological Soundness of the
HR Practices at Apple, Inc.
First, HR strategy at Apple shows good alignment with corporate goals, but the company
needs to develop its leadership approach based on servant leadership principles. Leaders can

still achieve excellence through this method while showing their commitment to serving others.
From a Christian perspective, Apple should mirror the servant leadership approach currently
employed by Chick-fil-A. According to Udin et al. (2025), servant leadership increases employee
engagement and commitment, providing a corrective to the risks associated with purely
transformational techniques.
Second, the implementation of HR technology requires evidence-based methods to
show how AI systems deliver personalized experiences and flexible operations through strict
governance systems that prevent discrimination and privacy breaches (Jiang et al., 2025). The
governance system maintains Christian stewardship principles through its protection of human
dignity and its pursuit of fairness. By upholding justice and respecting human dignity, this type
of governance exemplifies Christian stewardship.
Third, Apple should redesign workload structures to mitigate work–life conflict, which
Suter and Kowalski (2020) identify as the number one stress factor when extended shifts and
high demands persist in a working environment. Apple would benefit more through the ethical
practices of generative AI. Leveraging generative AI in HR systems could allow Apple to
implement a more tailored capacity planning system that accurately allocates resources,
predicts workload peaks, and balances employee schedules across global operations (Jiang, Cai,
& Wang, 2025).
Fourth, performance management must include explicit ethical safeguards to ensure
that transformational practices do not drift toward unethical behaviors (Bekmirzaeva et al.,
2025). Apple should embed ethical practices into performance evaluations and link leadership
incentives to culture and engagement outcomes, which would protect human dignity and
justice in the evaluation process.

Fifth, employee voice should be institutionalized through structured forums, where
dissatisfaction often fuels unionization and higher turnover rates if not adequately addressed.
Additionally, Apple should consider a personalized, tailored approach to transparency through
direct communication and the timely redress of grievances, which would embody Keller’s (2012)
emphasis on stewardship and justice.
Lastly, compensation packages should be calibrated to reward sustainable performance
rather than short-term intensity. Equity metrics that account for team health, retention, and
longterm outcomes would better align rewards with stewardship and sustainable flourishing.
Conclusion
Apple, Inc.’s corporate success is rooted in its relentless pursuit of innovation and
excellence, but such success depends upon the quality and resilience of its human resource
systems. The research examined Apple's Human Resource practices through an assessment of
recruitment methods and training programs, performance evaluation systems, compensation
structures, and labor relations practices, which showed both effective alignment with business
strategy and existing weaknesses. Through the theological perspectives of Hardy (1990) and
Keller (2012), Apple can understand work as a divine mission to serve God and their community.
The recommendations presented in this paper show how Apple can achieve both strategic
durability and theological integrity through the implementation of servant leadership,
responsible AI deployment, workload adjustment, ethical performance management systems,
diverse recruitment strategies, employee voice empowerment, and reward system redesign. In
doing so, Apple can reinforce its innovative engine while embodying justice, stewardship, and
human dignity in organizational life.
