Concept and Theory
As one’s journey begins into their doctoral program, most individuals probably have an
idea of a concept or theory one would like to research and develop. Personally, this may be
motivation as to why one pursues a degree, just as a reflection for myself, it is a primary driver
for the pursuit of higher education. The concept alignment is crucial to ensure the success of
research and to help individuals allocate efforts and resources to align with the overall goal. As
diversity, equity, and inclusion are at the forefront of organizational initiatives, my position as a
women in leadership and a millennials are a key factor in why barriers in organizational
development are important to me. With socioeconomic barriers and the pandemic, plus
additional resources depending on geographic area, companies aren’t adapting with present times
and it is eminent.
Presently the world of business, management, and organization development are not
accommodating and adapting for a multi-generational employee pool. While research can still be
enveloped for millennials in leadership, my concept and theory in business is to look specifically
at Generation Z, also known as Gen Z. A background of information are these individuals were
born between the year 1997 and 2012. It is now 20244 and these individuals are going to be
twelve through twenty-seven years old. Next year, more than a quarter of the United States
workforce will be encompassed by Gen Z employees (Ammon, 2023). This generation is
adamant about change and speaking up for what they feel is right and appropriate, leading to
problems with retention, engagement and satisfaction within the workplace. The general problem
that needs to be addressed is while Gen Z isn’t the largest generation in the workforce, this
generation is definitely most notable for wanting thigs done differently, but definitive research

on what motivates them and that correlation between retention scores clearly hasn’t been
mastered by companies or organizations to combat the high-turnover rate that comes with this
generation.
While this isn’t the largest generation within the working class, since this generation is
the most vocal, their wants and needs are at the forefront as they are affecting organizational and
business longevity and advancement with their ease of job-hopping. When discussing the term
job-hopping, this refers to the concept that not many individuals within the millennial and Gen Z
generation can stay at a career for their length of their adulthood to grow, promote, and retire,
like our parents and older generations. To be financially stable, one will often move from on to
another for job developing, advancement, and pay. Does this have to be the way it is? It’s not
know as definitive research on what motivates and that correlation between retentions scores
hasn’t been clarified or researched by organizations to combat the low retention scores that
accompanies a Gen Z employee. These next few year it is eminent to review variables on how
organizations can use such research data reviewing Gen Z engagement and motivation initiatives
to updated policies and procedures, as well as the company’s mission, vision, and values.
Presently there is a lot of research in countries outside of the United States, however,
research is still consistent across multiple studies. Variables from organizational development
such as growth opportunities, communication, and support in correlation to Gen Z engagement
and longevity have been reviewed (Dwivedula & Singh, 2020). In addition to demographic based
variables like industry, gender, income and socioeconomic statues, and education (Ganguli &
Padhy, 2023). While the variables across the research varies, the construct of motivation remains
consistent. While constructs aren’t measurable and open to interpretation, it is important to look

at psychological based theories and the correlation on why individuals follow certain instincts
and emotions cues that result in decision making processes and interpreting the results based on
the survey data. Leading theory to utilize as a lens would be Maslow’s Hierarchy of Needs
Theory. Maslow’s Theory allows one to have a strong understanding of a psychological baseline,
then viewing how intrinsic and extrinsic factors, influence emotions. Present research has
reviewed many variables that have been reviewed such as growth opportunities, communication
and/or feedback, organization support, and growth opportunities and how thee influence
retention and longevity. (Dwivedula &Singh, 2020). Other variables look at industry, gender,
income and education (Ganguli & Padhy, 2023). But when looking at constructs the consistent
review, which is motivation. While most variables are measurable, constructs are not. Which
means this can open up measuring what motivates Gen Z employees to interpretation. This is
why theories that look at psychological impact on why individuals take certain actions or follow
certain instincts and decision making processes are why these problems are framed and
interpreted for review. As it seems research is fairly consistent on constructing a streamlined
problem, data is still scarce. It is for certain though that retention rates on a company and
business are a key factor in success. There are both financial and non-financial impacts retention
rates have on an organization including pulling resources, fees for marketing, plus the negative
affect on morale and company engagement (Zahari & Puteh, 2022).
Research Questions
There are many areas and avenues of research one can take to develop understanding Gen
Z individuals as employees in the workforce, however as diversity, equity and inclusion are a

topic guiding organization initiatives, it will be very important to look at this avenue of resources
organizations have to support all employees employed by them.
Question one, what values and beliefs do generation Z employees prioritize? Putting
human dignity at the forefront is a key driver to this research question. Understanding human
dignity in business and from an ethical perspective means that every human being has an
unequalled value that is essential to parts of them as a human being. This question is important in
relation to current ethical and legal trends as employee wellbeing, even more since 2020,
exposed many barriers in an organization on the lack of resources available for employees to
succeed, whether that was financial support, mental health support. Psychological safety as a
concept in ethical culture and employee wellbeing will continue to be a goal of organizations as
behind the job is an employee, and understanding what values and beliefs does Gen Z prioritize
and if the organizations resources and procedures align with their ethical and employee
wellbeing guidelines is in important correlation to understand. Gen Z no longer wants a policing
based organization, but both millennials and Gen Z like a presentation based approach before
situations occur.
Question two, how do moral values and work ethics influence Gen Z motivation?
Reviewing moral values and work ethic is important for a generation that prides themselves on
changing the way things were. They prioritize individual expression over labels and they view
themselves as priority for various causes (Saxena, 2024). From a business and ethical and legal
implication, understanding moral and value influence of employees will help increase
engagement and foster a trust and partnership between the employee and their organization.

Employees want to feel a sense of self with where they work and an ethical alignment can
increase the communication.
Question three, what career and leadership expectations do Gen Z employees hold? This
generation believes in the power of dialogue to resolve conflicts (Gabrielova & Buchko, 2021).
This is important to note as in terms of professional relationship with their direct leader,
communication is going to have to be at the forefront of managerial style to hold a successful
team of generation Z employees. What other career and leadership expectations to Gen Z
employees hold? This research question will help identify the appropriate variables that are most
influential to Gen Z on leadership and career development. Is it coaching, is it authenticity? This
critical research question will help us navigate the additional training tools and research a leader
may need to help them approach and affectively engage and motivate this group of employees.
Question four, what motivates Gen Z employees at work? As noted above, a construct is
up to perception that is why the theory research is based on is important for correlation, however
to note correlation does not always mean causation. Many research available is from other
continents such as Europe and Asia, this can be utilized as a foundation for further research in
the United States. It is anticipated results will be similar across countries as this generation is
known to value diversity and inclusion on a broad level and act as advocates for change
worldwide, which is why these research questions are becoming more prevalent in the concept of
business and organization development. Global connectivity is increasing and demographic
differences are being integrated as shared characteristics with Generation Z, which on the
contrary, is a beautiful thing to hear with today’s current economy.

Question five, when and how are Gen Z employees most effective in the workplace?
Research so far correlates importance of alignment between organization policies and practices
to increase job satisfaction, however there is little information about how and when Gen Z
employees are effective in the workplace. From and ethical and business development strategy it
is important to understand the when and how these employees feel most productive and learning
from these metrics and engagements to ensure compliance and reduce possibility of misconduct
or turnover due to lack of understanding in this notable social issue. It is not something new Gen
Z is going to change the workforce, but the pace at which it is occurring versus the research
available is casing gaps in understanding, with the business impacted in the interim.
Christian Concept Alignment
Researching the gaps in organization policies and procedures to better support Gen Z
retention by understanding what motivates them and additional factors, are significant for
advancing God’s purposes for business on earth. With research one always wants to do what is
right and was a good. Peter 4:10, “Each of you should use whatever gift you have received to
serve others, as a faithful stewards of God’s grace in its various forms” (English Standard
Version, 2001). Researchers have a gift to help work to make a path toward righteousness and
ethical living as the bible teaches to do so. Noted in recent research based on results it would be
beneficial for journals, editors and reviewers to have established guidelines to reduce
unintentional bias and double standards in research practice (Kahalon et. al., 2022). Like
Proverbs 11:3 “The integrity of the upright guides them, but the unfaithful are destroyed by their
duplicity” (English Standard Version, 2001). God always wanted to do what is right and even

looking at bias to ensure research is ethically with validity is important to when aligning
Christian worldview with research.
A researcher when reviewing business concepts and theories can make plans to help
develop to reduce bias. Many people have the ability to think quickly and be unintentionally
affected by external environmental factors such as religion and beliefs, to counter act that
researchers must practice a form of self-regulation and controlled approach to ensure the task at
hand, research and methodology is removed of bias. Provers 12:24 identifies the hard work it
takes, but the impact it will have when the time is put in; “diligent hands will rule, but laziness
ends in forced labor” (English Standard Version Bible, 2001). When one thinks about Adam and
Eve, God had assigned them to work in Garden of Eden as a responsibility of them as
individuals, not as sin and not part of the punishment. By continue to have a cohesive
understanding of this generation in the workforce and further research and how this is important
for advancing God’s purpose on Earth is by solely being that gateway to continue to allow
people to fulfill the potential they are given when they are born and meeting the needs of
supporting the world.
When thinking about the concept of business in laymen’s terms it is to provide and give.
The purpose of God was to provide to people and when you view the dignity and freedom of
every person, this is what the world needs for community and aligns with a view of economic
framework. The biblical view point from a business perspective can be viewed as god’s
coworker, but however those who utilize economic justices in a sinful way with power will to
oppress others (Sider, 2020). If research is continued to act and led with the word of God and to
research what is most helpful for successful Gen Z employees in this world, and how to assist

businesses willing to support one another as God does, will help to remove those who use
centralized power, not financially but selfishness, but to instill equality within economic
demands and access for everyone to have an adequate living.
