Abstract
It is known that talent acquisition is a complex process that can bring out benefits but
also comes with issues that can arise. The importance of onboarding and how to help with
onboarding can lead to the success of the employee. When issue arise, it can mess with staff
retention among other things. Talent acquisition needs to be as an important thing to address
because the healthcare systems depend on finding the right person for the job to perform
excellent quality care that can help with good patient outcomes.

In healthcare, talent acquisition is vital for the healthcare system to deliver excellent
quality care to patients. Talent acquisition can also be referred to as recruitment which is when
it comes to organization making the best choice for who will take the job that they want to fill.
Recruitment is about looking for the right candidate who would be good for the job (Kapur,
2022, p.159). HR and managers are responsible in the hiring process when an organization is
looking for new employees. The hiring process is long and complex since it can take time to find
the right employee that will strive for the job. The biblical principle that comes to mind is that
God can provide wisdom in all aspects of talent acquisition. God’s children will take any wisdom
that can be provided about talent acquisition because of the issues that can arise but also the
solutions. They know that the wisdom that God can provide is to help them because to them,
God is known to be knowledgeable and wants the best for them. Talent acquisition in
healthcare is the need to focus on the importance of onboarding, how to engage future
employees to apply, onboarding new hires, staff retention and issues that arise with
onboarding.
The importance of onboarding experience will decide the success of both the
organization and the employees. Chillakuri (2020) mentioned that putting focus on onboarding
experience is something that an organization sees as crucial for the success of the organization
and the employees (p.1278). In the onboarding process, there are many steps that an employee
needs to complete before the employee will start working for the organization because each
step is essential. It is said that the employee's first impression of an organization is through
onboarding. Bowers et al (2023) said that the employee's first impression of their new
workplace is with onboarding (p.164). First impression in healthcare is when someone

formulates an opinion of an organization or individuals which can have a lasting impact on if
they will fit in.
Changing someone’s impression can be hard to change so it is essential for the onboarding
experience to be made in a way that is positive. New hires are appreciative when employers
want to make a good first impression. They want their employers to not make them feel just like
another employee but part of their team and that they are happy for new hires to join them. A
bad impression just leaves the new hire wondering if their new employers even care about their
employees and could make the employee not feel motivated and not valued.
It is essential for organizations to show their values and missions to attract future
employees. Organizations need to display the mission and values to allow future employees to
see if it aligns with them and if this organization would be a good fit like diversity, equity, and
inclusion. Diversity can be described as having sociocultural differences present in firms and
equity is about being fair and even treatment of people based on being able to rise, opportunity
and income(“Walking the talk” in diversity, equity, and inclusivity: The importance of core
values and concrete initiatives, 2024, p.50). Inclusion role at work is to help with a sense of
belonging among employees. It was described by Pearce and Randle (2004, p.84) that inclusion
at workplace will capture how much informal social ties that an employee has with other
coworkers and the feeling of belonging and being social included at work (Grosser et al., 2023,
p. 478). Individual might value when there is diversity because it allows for different viewpoints
that can help with decision-making. When it comes to equity, employees want to work with an
organization that will be fair and treat them good because no person wants to work in a toxic
place. Having the sense of belonging and being socially included allows someone to feel like
part of the team.

The benefits of an effective onboarding system are moderate personal costs and
productivity. It is said that effective onboarding could help moderate personal costs and the
productivity of an organization. (Jankowski, 2025, p .76). Examples of benefits of effective
onboarding are proper training, effective communication, proper use of technology when
onboarding, and efficient work performance. When starting a new job, it can be a scary
transition, but it does not have to be if they know someone will be there to help along the way
and is there to answer their questions or concerns. In any job, training employees allows them
to increase their productivity. Effective communication is known to be vital because teamwork is
needed when working in any job. Technology has become an essential in healthcare because of
its ability to improve the healthcare system. An efficient work performance means that the
employees are satisfied to work which in term means they are motivated to engage in work.
Each of these examples of effective onboarding benefits could allow the new employee to be
successful in their new job that they will be taking on.
Proper training can help employees gain skills or knowledge needed for the job. With
effective training, an individual will gain new personal and professional development like new
skills, values, and attitudes (Lopez, 2005 as cited in Panakaje et al., 2024). Each job requires a
certain skill and knowledge that an employee can get from proper training. There are different
methods when it comes to training because each person has a learning style that is unique to
them. Many organizations might include educational online videos for their employees as part
of the onboarding process before they go in person to train. The purpose of these education
videos is to gain knowledge that they might need to know when they go for in person training.
For example, jobs in healthcare will require CPR training to be performed at least yearly.
Employers will usually want their employees to watch the video and then do in person training

with a mannequin to show that they have the skills to perform CPR if it was ever needed in an
emergency. Instructed led training allows them to practice the skills that they learned and get
feedback on what they did right and what improvements they need. Some training might
include the employee shadowing another employee while they are still in orientation. Once
they are ready to perform their duties, they will transition to work independently but are able
to ask for help when needed because it helps when there are two people to problem solve.
Finding the right training method will be important for the success of the employee.
Effective communication allows for teamwork and reduces misunderstandings. It is
thought that communication needs to be informed, exact and understandable (DeBruyn et al.,
2024, p.58). In any job, effective communication is necessary to help with collaboration,
productivity, and ability to create relationships. In any job, it is good for employees to have
professional relationships where they can collaborate and be able to resolve issues in a calm
manner. When employees are not able to resolve issues, it has the potential to decrease
productivity which affects the organization. For example, nurses and doctors often work
together when treating patients. If these two health professionals have unresolved issues, it will
usually affect patient care. Patients want to know that the healthcare professionals are working
together to get them better and not make them worse due to their unprofessionalism. Everyone
has their own way to resolve issue, and it is important to respect it and find a common ground
so they can create respect to the point where they are able to resolve their issues without
affecting patient care. In every job, teamwork will always be there, people do not have to be
friends with their coworker but at least be professional at work. Reducing misunderstanding can
make the difference when it comes to mistakes occurring.

Integrate technology could help aid with onboarding. Better awareness and feeling are
possible with an extensive and rich social network (Chakraborty & Biswal, 2024, p.94). The
mindset today is that due to the high number of onboarding employees, there might be a need
for a hybrid model that includes both hands-on learning and mobile technology. Incorporating a
hybrid model of mobile technology and hands-on learning could help with the large numbers of
employees that require onboarding (Noza Margallo et al., 2021, p.115). Being able to handle
substantial number of employees with just hands on learning could have been difficult because
it is hard to give each person attention during onboarding. The idea with the hybrid model of
technology and hands on learning is that people are the best of both worlds. Hands-on learning
has been known to be an effective way to help with onboarding due to employees getting
firsthand experience on what their day to day will be when they are officially a full-time
employee. While technology allows them to get faster support than they would get in person.
They also can complete the task assigned anywhere they are which means they can complete in
their timeline but turn in on time.
It is thought that a good employee work performance is possible because of three
things, engagement, involvement and wanting to work. The idea of better employee work
performance is due to work engagement, involvement and excited to work (Borisov &
Vinogradov, 2022,
p.1017). An effective onboarding process will feature that work life balance is possible which
helps with productivity. A competitive wage and benefits like work-life balance could help with
staff retention when it comes to this world which is a competitive work environment (Lyon et
al., 2022, p.6). Employees want to work somewhere that values work-life balance, as well as
recognizes them when they carry out something. Having a work life balance is about having a

balanced schedule that allows them to feel like work is not overshadowing their personal time.
There are some circumstances that an employee might need some changes like family time or
just to help to decrease burnout which has made people feel like they are not motivated to
work.
An organization should pride on making sure that their organization is doing good and focus on
the happiness of their employees who help create the success of the organization.
The issues that can arise with talent acquisition is challenges with technology,
competition from other organizations to get top talent individuals and a shortage of skilled
individuals. Changes can be difficult for some people to adapt to especially technology because
it is always evolving which requires for individuals to learn to adjust to the changes happening.
Hiring top talent individuals can be challenging when you have other organizations who are
competing to obtain the best talent individuals in the organization. There seems to be a
shortage of skilled individuals due to inefficient training. Addressing these issues before they get
bad is vital to help any organization be successful when it comes to talent acquisition.
There are some people who are ready to use technology while others who are not when
it comes to communication. With adopting the latest technology, there will always be
individuals who are ready to use it when it comes to communication while others might be
against the change (Power, 2023, p.99). Nowadays, employers use email to communicate with
individuals who are onboarding because it is an easier way to communicate. Change can be
difficult for some but not for others because it can be harder to adapt when they have not been
used to change in their own lives or just do not like change. Technology can be one of those
changes that people are having a challenging time with. Individuals could feel like their

information can be compromised if they use technology. There have been people who try to
hack information and are successful which has created fear in some individuals. Having security
when it comes to technology is something everyone wants all the time is what everyone wishes.
Some people have not adapted technology to their lives as much as others which is why they
can be hesitant.
Adapting to any change will take time but can be done with some guidance where people will
feel less hesitance to technology and use it more often.
Competition to get top talent staff can be a challenge because everyone will want to
recruit them. Top talent individuals want an organization who is trying to recruit them to appeal
to what they are looking for when choosing an organization to work for. To know what they are
looking for, organizations need to get to know them. People want to know the opportunities
that allow for growth in their career and there is a positive work environment. Individuals do
not want to be a job that does not have opportunities to constantly be learning new things
because it does not allow for new skills to be made. Having no opportunities can make
someone feel like they will never progress in their career to either make a difference or get
compensated better. A toxic work environment that affects an individual's well being because
they are being treated unfairly and have no support. Having opportunities and a positive work
environment allows them to feel that they can accomplish anything they have in mind because
they have the support of their organization who wants the best for them but they have to have
other factors like competitive wage that help them stand out to other competitors in order to
get the top talent individual. Top talent individuals want to be compensated fairly due to their
ability and talent that they have to offer that would help their organization. Every person
deserves to be compensated fairly because they have worked hard to get where they are. Being

a top talent individual is not easy, and it takes time and effort to be a skillful person that has
knowledge that others might not have.
There seems to be a shortage of skilled individuals due to improper training that does
not allow them to obtain necessary skills. It could be said that the quality of the nurse and
patient outcomes is due to how effective the nurse manager is. Nurse quality and the outcome
of the patient depends on the effectiveness of the nurse manager (Warshawsky et al., 2020,
p.254).
With nursing, they are told to have professionalism even when dealing with difficult patients.
Nurse managers need to enforce professionalism so that patients receive excellent quality care
which means a good health outcome. If it is not enforced, nurses might do what they think is
right and disregard it which causes a shortage of skilled nurses. An organization might be
skeptical to hire an employee that has been known to cause problems and must look for top
talent that has shown to have these skills but are hard to obtain due to the competition to have
the best. Thee training of each employee needs to be completed so that when they go to work,
they will be compliant to the rules that they are already used to because each patient deserves
the best care that they can get.
To improve onboarding, guidance and gathering information from employee experience.
New employees need guidance when going through the onboarding process. Guidance from
their coworkers as well as managers could be the key to success through the onboarding
process and staff retention. Employees going through onboarding have a unique perspective on
the things that were good and what need to be improved. To have good communication and
stability with employees, communication from employees to management need to be done

regularly to give feedback and provide employees to share knowledge about how to increase
performance and motivate employees to have a positive environment and good decision
making(Haroon & Malik, 2018; Dee & Leisyte, 2017; Suzuki et al., 2019; McKinney et al., 2004;
Ramadanty & Martinus.
2016; Lannes, 2021, Sadie et al., 2016 & DuHadway et al., 2018 as cited in Urbancová et al.,
2024). Gathering regular information from employees provides key information that
management needs because the knowledge that the employee has can be seen as valuable to
have a good workplace.
Someone that can provide guidance during onboarding could be considered a mentor.
Having a mentor for each employee. A mentor could guide them and be there to answer
questions because of their ability. Having a mentor could allow the employee to feel like they
are not alone in the onboarding. It is nice to gain wisdom from the mentor that was in their
shoes a while ago and have gain the skills and knowledge that they need to know. Mentors can
also include the supervisor of the new hire. It is believed that a supervisor needs to be present
for a new hire. During the onboarding process, the supervisor of the new hire needs to play an
active role (Hills, 2022, p.279). When the supervisor is present and actively there like a mentor,
it allows the new hire and supervisor to get to know each other and form an employee-
employer relationship. These relationships are important to have because when issues arise or
just need to talk to them, the employee should feel comfortable to talk to their supervisor.
When there is no trust between the employee and employer, they might not be comfortable
speaking to them which can be a problem. Employees should be able to trust their employers to
have their best interest at work and advocate for them when they need to.

It is good to know that no onboarding experience will be all positive and there will be
some mistakes that can be made and feedback from employee's experience could be an
innovative idea to obtain. It was told by Singh et al (2022) that to get an improved onboarding
process, it is good to gather employee experience of onboarding (p.780). When feedback is
given, an organization needs to put those comments into consideration to make improvements
when needed. It has been gathered from interviews from employees that having management
welcome them has an impact on their commitment and engagement to their job. Weilage
(2024) wrote that the interviews done showed that the management welcome could influence
the commitment and work engagement from employees. Overall, organizations need to make
sure the onboarding experience is a priority so that everyone who onboards will have a good
onboarding experience that will let them feel like they made the right choice when choosing the
job.
With talent acquisition, there is a need to know the importance of the onboarding
process, as well as how to onboard new hires, the way to attract future employees to want to
apply, staff retention and address the issues that can happen with onboarding. Talent
acquisition has been seen as vital in the healthcare system because it is the way for the system
to be able to deliver satisfactory quality care. Another name for talent acquisition could be
recruitment which is about hiring the right person for the job. It is usually HR and the managers
job who are responsible when looking for a new employee. The hiring process is long due to it
being a complex process because finding the right person can be challenging because it takes
time which sometimes can bring its own issues. The idea is that God can help during this
process because of his wisdom about talent acquisition. “Wisdom is the principal thing;
therefore, get wisdom: and with all thy getting get understand” (King James Bible, 1769/2017,

Proverbs 4:7). The children of God will take any type of wisdom that they can get because there
is issue that will come up but also solutions can be found through the wisdom. They believe that
God provides wisdom to help them because God knows that they will need any wisdom he can
provide because his children believe that he is knowledgeable. Talent acquisition is still a work
in progress because things are always changing in healthcare like using technology. The idea of
using virtual onboarding has become more than an afterthought due to COVID and that there is
a want for virtual work environment. The thought of a long-term solution of having virtual
onboarding for the new hires ever since COVID and the desire of virtual work environments
(Yarbrough & Salazar, 2023,
p.710). Virtual recruitment has been seen as playing a huge role. E-recruitment has been seen
as playing a crucial role and the significance of it seems to relate to smart government
development (Koman et al., 2024). It seems like virtual recruitment might be the new strategy
that will be used from now on when finding new employees.
