Introduction

Nestlé’s success relies on aligning business strategy with strategic human resource management practices (Udokwu et al., 2023).

The company emphasizes talent development, diversity, and leadership for sustainable growth.

Advanced HR technologies like AI and analytics support Nestlé’s career development initiatives.

Criticisms about Nestlé’s labor practices highlight unresolved ethical concerns regarding employee well-being.

The purpose of this review is to analyze Nestlé’s HR practices and challenges.

Nestlé, as a global leader in the food and beverage industry, owes much of its success to the alignment of its business strategy with robust strategic human resource management (SHRM) practices. With operations in over 180 countries, Nestlé’s workforce strategy emphasizes long-term talent development, diversity, and leadership, which supports its goals of sustainable growth and operational excellence. This literature review explores the company's people-centered culture and its integration of advanced technologies in HR functions. Specifically, the review focuses on talent acquisition, leadership development, and HR automation, while intentionally excluding product innovation and marketing strategies to provide a clear analysis of Nestlé’s internal human capital management and organizational practices.

The review draws on sources that highlight Nestlé’s strengths in career development, workforce planning, and performance management through AI and analytics. Mello (2023) and Vasantham (2021) emphasize the company’s structured approach to recruitment, training, and employee engagement through digital transformation. However, criticisms also arise around Nestlé’s labor practices, where ethical concerns such as worker stress, supply chain conditions, and fair wage distribution remain unresolved. Scholars like Sin et al. (2022) and Butt (2024) present a more critical perspective, suggesting that while Nestlé promotes employee well-being publicly, its operations sometimes fall short in practice, leading to workplace tension and mixed employee satisfaction.

This literature shows a tension between Nestlé’s technological innovation and ethical workforce management. While automation increases operational efficiency, it introduces challenges regarding job security and the human touch in HR functions. Nestlé’s people-focused culture and competitive benefits programs are praised, yet the pressure for high performance can undermine wellness initiatives. The review suggests that future research should examine the long-term impact of automation on employee satisfaction and job stability. Overall, Nestlé’s SHRM strategy represents both a model of modern workforce management and a case study in the complexities of balancing corporate growth with ethical responsibility in a globalized economy.

HR Organizational Plan Objectives

Central HR Challenges and Opportunities

Nestlé faces challenges attracting skilled employees in competitive and high-turnover regions.

Cultural and legal differences complicate implementing standardized global HR policies effectively (Daniels, 2019).

High employee turnover affects productivity and increases recruitment and training costs.

Nestlé can use AI tools and analytics to streamline recruitment and HR processes.

Sustainable HR practices improve satisfaction and support Nestlé’s ethical employer reputation globally.

The major concern in Nestlé`s HRM is how to attract qualified employees, especially in the regions that compete for skilled workforce. To attract and maintain talented employees in areas with heightened competition and high employee turnover, the company needs to enhance employment policies and provide employees with better incentives along with opportunities for professional development (Daniels, 2019). Furthermore, cultural and regulatory barriers are vivid in the working environment of Nestlé, and the company has to react to them actively to employ legal local practices while having a set of standardized policies all over the world.

Another strategic human resource management challenge area is employee turnover. As the company has more than 270,000 employees and virtually operates in different parts of the world, the issue of employees’ turnover is tightly related to the problem of keeping their motivation high (Udokwu et al., 2023). Many organizations experience turnover, which leads to the disruption of their productivity, as well as incur additional cost incurred in the recruitment and training of new employees. Nestlé has also addressed this issue through offering career development programs, leadership development, and appropriate remunerations in order to improve the working environment. However, the expectations of the working population raise new challenges in today’s world — work-life balance and search for a meaningful job, which requires constant changes in HR management.

The process of synchronizing the Nestlé’s global policies with the local legislation on workforce regulations is quite challenging but crucial. Since the company operates in over 180 countries, it has to abide by the various laws that regulate employees’ rights and remuneration globally, which may not be in harmony with the firm’s current worldwide HR guidelines (Udokwu et al., 2023). To a certain extent, it is very difficult to balance the compliance with the local employment laws and regulation on the one hand and provide fair and equal treatment in the processes of human resource management on the other hand. These factors are crucial for employer reputation and business success because they impact Nestlé’s ability to prioritize ethical labour practices and maintain efficiency.

However, there are several areas that Nestlé still has great potential in to take full advantage of for human resource management. Current technologies like the artificial intelligence-powered smart recruitment tools and online training tools will reduce the time taken by human resources in their activities (Daniels, 2019). The adoption of effective HR analytics can help the company identify trends in the labour market and other aspects concerning human resources to enhance the decision-making process. Further, managing HR processes through automation means freeing the human resource professionals from paperwork which hinders them from engaging in activities that would foster a positive organizational climate and culture (Armstrong & Taylor, 2023). The one of the biggest opportunities for Nestlé is the company’s long-term focus on sustainable workforce strategies. While advancing sustainability as one of its critical management priorities, Nestlé can enhance its environmental and social aspects of HRM, including telecommuting, health management programs, and CSR activities (Armstrong & Taylor, 2023). As a result, these measures enhance employee satisfaction and contribute to the company’s image of being an ethical employer thus ensuring the hiring of the best talent available in the market besides enabling long-term employee commitment.

Research Scope and Objectives

This research examines Nestlé’s HR activities and their alignment with corporate strategy.

Key HR processes analyzed include recruitment, training, and performance management effectiveness.

Recruitment is assessed by diversity, talent management, and global hiring efficiency (Marrybeth et al., 2019).

Training evaluation focuses on cost, staff development, and organizational learning outcomes.

Performance management's impact on employee retention and productivity will be closely examined.

The purpose of this research is to identify the extent and frequency of Human Resource management activities undertaken in Nestlé and determine the costs associated with these activities; and to evaluate how these activities match its corporate strategy and global business goals. The three HR processes selected for analysis in the study are selection and recruitment, training, and performance management. Recruitment processes will be discussed in regards to the effectiveness, diversity and international talent management. Training can be assessed in terms of its efficiency, costs, and the personal growth of the staff members (Marrybeth et al., 2019). This paper will first examine the concept of performance management in order to assess how and in what ways it contributes to productivity and retention. Further, the study aims at establishing the effectiveness of Nestlé’s strategies against the benchmark of best practices and provide recommendations for improved efficiency of the HR department and overall organizational performance.

HR Action Plan

Significance to the Writer

HRM is essential for global companies like Nestlé to remain competitive.

Nestlé faces cultural, legal, and economic challenges in managing international human resources.

Strategic HRM improves motivation, aligns goals, and enhances global workforce productivity (Udokwu et al., 2023).

Studying Nestlé’s HR strategies offers insights into effective international talent management.

These HR insights support organizational growth, development, and global economic responsiveness.

Analyzing how HRM affects organizations such as Nestlé is central to today’s competitive business environment. As the companies venture into the international arena they are bound to encounter numerous challenges pertaining to organizational human resources in different cultural, economic, and legal Systems (Mello, 2019). As it is the case with any organization, achieving high employee motivation and having the staff focus on the organization’s strategic goals may be a challenge due to differences in geography and laws governing the two regions (Udokwu et al., 2023). Understanding how Nestlé has been implementing its HRM strategies, provides an insight into how an organization can enhance the management of the people resource within the business to gain control and influence workforce productivity. These observations hold great value not only for the professionals working in the area of human resource management but also for organizational leaders and executives willing to build a productive international workforce.

Besides, it is crucial to understand that HRM is a strategic corporate function that influences an organization’s sustainable success (Mello, 2019). The overall recruitment, training, and performance management of talents are powerful ways that companies can use to compete more effectively in the market. A case study of Nestlé shows an application of PorTM in the context of international organization, including the alignment of HR with the key business objectives (Udokwu et al., 2023). Studying Nestlé’s HR policies and strategies helps to understand the importance of effective approaches to talent management, labour diversification, and leadership in terms of companies’ growth and success. These insights can be implemented in several business spheres for organizational development, increased employee motivation, and building a stronger organizational structure which can effectively respond to the challenges of global economy.

Significance to the Organization and Stakeholders

Nestlé’s HRM promotes employee health, productivity, and a strong organizational culture.

Training, development, and fair pay improve satisfaction and overall employee success (Armstrong & Taylor, 2023).

Effective HR policies ensure compliance, reduce liabilities, and boost organizational performance.

Strong HR strategies attract investors, enhance brand credibility, and satisfy consumers.

Nestlé’s commitment to CSR strengthens reputation and supports long-term global competitiveness.

The human resource management at Nestlé is in charge of the health and productivity of employees as well as the promotion of a proper company culture. These incorporate training, development, promotion, and good remuneration which enhances the satisfaction and success of employees (Armstrong & Taylor, 2023). Human resource management strategies are useful to management to increase efficiency, decrease turnover, and overall organizational performance. To be more specific, well-developed HR policies would lead to corporate compliance with labor laws and ethical standards, thus reducing the legal liabilities (Armstrong & Taylor, 2023). By promoting interaction with the staff and helping to foster a positive work culture, HRM has a direct impact on the amount of engagement and motivation of the workers and, therefore affects business performance.

Nestlé’s HR strategies are beneficial for various stakeholders from the outside world such as investors, consumers, and the community. As the case may illustrate, there is a positive relationship between sound HR Policies in place and investors support because organizations with good policies perform well in terms of productivity, creativity and financial returns (Mello, 2019). Employers reap the fruits of well managed staffs through satisfying their customers with quality products and services thus enhancing consuming public’s brand recognition and credibility (Sims, 2019). Moreover, due to the commitment to sustainability and corporate social responsibility, Nestlé’s reputation improves and motivates the purchase of products by people with similar values and finding partners for cooperation. Thus, strategic management of human resources comprises a crucial step to guarantee long-term business stability and Nestlé’s ability to remain competitive and successful in the international environment.

Nestlé’s HR practices influence global companies to adopt responsible employment models (Sims, 2019).

Digital innovation and talent investment inspire industry competitors to improve HR strategies.

Nestlé promotes ethical labor standards, shaping corporate governance and employment policies.

Sustainable HRM enhances social responsibility and environmental consciousness in global business.

Workforce diversity and fair pay strengthen Nestlé’s competitive advantage and industry leadership.

Nestlé’s approaches to HR have a major impact on the consumer goods sector, because they offer a model for other multinational companies to follow. The focus on its workforce shows that the company is a responsible employer and motivates other companies around the world to become more environmentally friendly and support HR versatility (Sims, 2019). Therefore, the best practices of Nestle in terms of applying digital approaches and investing in talent management inspire competitors and stakeholders to adopt comparable models. Also, it works to enhance ethical labour standards that bolster corporate images of the industry and pressures regulatory authorities to set progressive policies in employment standards and crises.

Internationally, Nestlé’s HRM policies play a role in the development of policies and standards within the field of labor relations and corporate governance as well as CSR (Udokwu et al., 2023). Employee training programs support skill development, leadership growth, and career progression opportunities.

Digital tools enhance Nestlé’s talent management and workforce learning across global operations.

Diversity and inclusion initiatives strengthen performance and encourage an inclusive company culture (Sims, 2019).

Nestlé’s HRM alignment boosts employee commitment and global industry competitiveness effectively.

Nestlé has its operations in more than one hundred and eighty countries, thus having a very dynamic human resource management system. The company’s HR policies do reflect the international standards but are adjusted according to the local legislation, economic situation, and cultural norms. Nestlé provides great importance to employee training and professional training offered in systematically developed programs for building skills, leadership and career progression. Digital learning and talent management policies on existing technologies provide employees with relevant resources and training to deal with current market demands (Sims, 2019). Besides, Nestlé has corporate social responsibilities to enhance workforce diversity and inclusion that help the firm embrace diversity and attain superior performance. HRM has been more than unique for the company and has become trendsetter in the industry by framing policies and standards for international labour management and placing Nestlé as a model in sustainable HR management (Sims, 2019). HR Solutions and Strategic Alignment

Nestlé uses HR strategies to boost productivity and organizational effectiveness worldwide.

E-learning makes training accessible, cost-efficient, interactive, and employee self-directed.

Competitive compensation attracts talent by adjusting wages to match economic trends (Boudreau et al., 2023).

Diversity-focused hiring policies encourage innovation and build an inclusive work environment.

Combined HR solutions improve engagement, flexibility, and strengthen corporate responsibility leadership.

Nestle has evolved its human resource strategies to increase the productivity of employees and enhance organizational effectiveness. The company has incorporated e-learning solutions to increase trainings’ availability, making the process cost efficient, interactive, and self-directed by the employees (Boudreau et al., 2023). Another key factor is compensation which involves adjustment of wages and incentives in relation to economic factors to afford better pay structure to attract the right talent on board (Boudreau et al., 2023). Moreover, Nestlé supports and implements diversity in organizations’ hiring policies and encourages a workforce that will promote innovation. These HR solutions in totality improve the engagement of the employees, flexibility, and further establish Nestle as a champion of staff management and corporate responsibility.

Literature Review

Weakness Analysis

Nestlé’s HR innovation faces criticism over transparency in fair wage implementation.

Workplace stress increases as employees face pressure to meet performance expectations.

Automation raises ethical concerns about job security and reduced human involvement (Vasantham, 2021).

Nestlé’s ethical image contradicts internal labor practices and employee treatment concerns.

Operational efficiency sometimes overshadows commitment to employee well-being and ethical standards.

Strengths

Alignment with Corporate Goals: Nestlé’s HR strategies are deeply integrated with its business objectives (Butt, 2024).

Technological Advancement: Nestlé effectively leverages artificial intelligence and HR analytics to enhance operations (Vasantham, 2021).

Diversity and Inclusion Programs: The Company is committed to structured training, diversity, and career progression models.

Positive Employer Branding: Despite criticisms, Nestlé maintains a strong employer reputation.

Nestlé’s strategic human resource management demonstrates several strengths that contribute to its global success. One major strength is the alignment of HR strategies with corporate objectives, which supports leadership development, talent retention, and sustainable workforce growth (Mello, 2023). The company has also made significant technological advancements by leveraging artificial intelligence and HR analytics to improve recruitment processes, performance evaluations, and workforce planning (Vasantham, 2021). Additionally, Nestlé’s strong commitment to diversity, structured training programs, and career development enhances employee engagement and minimizes turnover (Mello, 2023). These efforts contribute to positive employer branding, as Nestlé is widely recognized for offering competitive compensation, promoting career mobility, and maintaining high visibility in corporate social responsibility initiatives (Butt, 2024). Collectively, these strengths position Nestlé as a model of effective and progressive HRM in the global business environment.

Despite Nestlé’s reputation for innovation in human resource management, significant concerns persist regarding ethical labor practices and employee well-being. Butt (2024) criticizes Nestlé for lacking transparency in implementing fair wage practices, particularly in regions with questionable labor conditions. This critique is echoed by Sin et al. (2022), who argue that while Nestlé’s HR strategies create employment satisfaction, they also contribute to workplace stress by pushing employees to meet high performance expectations. Furthermore, automation and AI, though efficient, raise ethical concerns about job security and reduced human oversight in HR processes (Vasantham, 2021). These contradictions highlight a disconnect between Nestlé’s public image of ethical responsibility and actual internal labor conditions. The literature reveals that Nestlé’s focus on operational efficiency may sometimes overshadow its commitment to ethical labor standards and employee well-being, potentially undermining employee trust and long-term organizational sustainability.

Literature Review Conti..

Recommendation Strength

Nestlé should strengthen ethical labor practices and sustainable employee engagement strategies.

Digital tools improve HR efficiency through e-learning, AI recruitment, and data analytics (Vasantham, 2021).

Structured development supports motivation, retention, and career growth across global operations.

Long-term strategies must prioritize fair pay, inclusivity, and employee satisfaction.

Aligning technology with ethics boosts Nestlé’s global leadership in responsible HRM.

To address the challenges in its HR management, Nestlé is encouraged to strengthen its commitment to ethical labor practices and sustainable workforce engagement. The integration of digital tools such as e-learning, AI in recruitment, and data analytics reflects Nestlé’s progressive move toward efficient and modern HRM systems (Vasantham, 2021). These tools not only streamline operations but also support structured career progression and performance evaluation, enhancing employee motivation and retention (Mello, 2023). The literature recommends further investment in long-term workforce strategies that focus on employee satisfaction, fair compensation, and inclusive practices (Butt, 2024). Nestlé’s efforts in diversity and CSR initiatives also set a positive example for other multinationals, promoting a culture of responsibility and innovation (Sin et al., 2022). By aligning technological advancement with employee-centered strategies, Nestlé can reinforce its leadership role in global HRM while addressing ethical concerns effectively.

12

Literature Review Conti..

Weaknesses Recommendation

Nestlé should apply transparent, localized evaluations to address wage and legal issues.

Operational actions must reflect CSR promises for fair treatment and compensation (Butt, 2024).

Mental health support and work-life balance can reduce stress and burnout.

Balancing automation with human oversight prevents job loss and ethical concerns (Vasantham, 2021).

These actions build employee trust and align HRM with sustainability values.

To overcome the identified weaknesses in its human resource management, Nestlé should implement more transparent and region-specific evaluations of labor practices, particularly in areas prone to wage disparities and legal inconsistencies. As noted by Butt (2024), the company’s broad CSR commitments require actionable follow-through at the operational level to ensure fair compensation and ethical treatment of workers. Nestlé should also address the stress and burnout highlighted by Sin et al. (2022) through mental health initiatives, work-life balance policies, and periodic employee well-being assessments. While automation enhances efficiency, it is vital for Nestlé to balance technology with human oversight to prevent job displacement and ethical dilemmas (Vasantham, 2021). These recommendations would allow Nestlé to strengthen employee trust, reduce turnover, and enhance its global employer brand while aligning its labor practices more closely with its stated corporate values and sustainability goals.

13

Conclusion

Nestlé’s strategic human resource management drives its global success and competitiveness.

The company emphasizes talent acquisition, development, and technological innovation in HR functions.

AI and data analytics optimize Nestlé’s recruitment, performance evaluation, and workforce planning.

Criticisms regarding labor practices highlight ethical concerns about fair wages and working conditions.

Future research should examine automation’s impact on workforce stability and employee well-being.

Nestlé’s strategic human resource management (SHRM) practices are a key driver of its global success, helping the company maintain competitiveness in the food and beverage industry. The company's focus on talent acquisition, employee development, and technological innovation in HR functions has allowed it to build a skilled, diverse workforce that supports its business goals. Through AI and data analytics, Nestlé optimizes its recruitment, performance evaluation, and workforce planning, ensuring that its HR policies align with broader organizational objectives. This integration of technology and talent management positions Nestlé as a leader in innovative HR practices within the multinational corporate landscape.

However, the company’s labor practices, particularly in relation to fair wages and working conditions, remain a point of contention. Despite its claims of ethical responsibility, Nestlé has faced criticism regarding its handling of labor disputes and supply chain challenges. Critics argue that while the company’s HR policies are designed to improve employee satisfaction, they sometimes create stress and pressure in the workplace, undermining its well-being initiatives. As Butt (2024) and Sin et al. (2022) suggest, Nestlé’s commitment to CSR and employee care is not always reflected in its operations, leading to mixed employee experiences and dissatisfaction in some areas of the workforce.

Looking ahead, Nestlé’s SHRM must address the ethical dilemmas posed by its reliance on automation and AI in HR processes. While these technologies enhance efficiency and reduce operational costs, they also raise concerns about job security, human oversight, and employee well-being. To remain competitive, Nestlé must ensure that its automation practices do not negatively impact employee engagement and satisfaction. Future research should explore the long-term implications of automation on workforce stability and assess how Nestlé can balance technological advancements with its commitment to employee welfare, ensuring a sustainable and ethically sound HR model in the evolving global business environment.
