Training: Theory, Program Design, and Evaluation

Introduction

Training as it relates to industrial and organizational psychology can be defined as the systematic acquisition of skills, concepts, attitudes, or rules that is aimed at improving performance within an organization (Kraiger, Ford, & Salas, 1993). It can also be defined as the effort by an organization to facilitate employees’ learning of competencies related to a job. The effectiveness of a training must be designed to take care of the needs of the trainees. This is why designing a training program will be one of the key issues that the paper is seeking to help interrogate. Evaluation of training is necessary to help ensure that the learning outcomes are achieved and that the results of training will improve job performance and organizational effectiveness. Using organizational training, this paper is exploring key points that needs to exist in a research study, looking at methodology, sample size, sources of data, data analysis, and the expectation of the research study. (Wang, & Bowling, 2016).

Methodology and Design

Research can be defined as the scientific and systematic search for particular information regarding a specific topic (Day, Fleenor, Sturm, & McKee, 2014). It is more of a scientific investigation. Therefore, research includes defining of a problem, suggesting of solutions to the problem, data collection, and making deductions from such data with the aim of reaching a conclusion.

The research design that will be used in the research study is descriptive research design. This type of research is designed to set out the procedure that will be used in collecting and analyzing of the variables that form part of a research problem. Descriptive research design involved the use of survey, naturalistic observation, and case study. Another research design that will be used is correctional. This involve observational study, where a particular group of people are observed to ascertain their behaviors regarding a phenomenon.

There are many methods that can be used in this form of research. In searching for information about the topic under study, two research methods and design will be used. One is the qualitative research method while the other is the quantitative research methods. In a qualitative research method, this method has its main focus on social human elements and natural sciences. Some of the areas that such a method is often used is in research relating to service demonstrations and businesses. Participant observation is one of the qualitative research method that will be used in the study. This will entail collection of data through naturally occurring behaviors of workforce in a selected organization. In-depth interviews will be another qualitative research method that will be used. It will entail collection of data on employees’ personal histories, experiences, and perspectives. Lastly focus groups will also be used. This will entail collection of data relating to the cultural norms of a group and issues of concern to such a group.

Quantitative research methods will be used in a limited way. This type of research method is used to produce data that is numerical in nature and can only be analyzed through statistical and mathematical methods (Kothari, 2004). If there are no numbers, then such a research cannot be considered as quantitative analysis. In this particular method, survey will be conducted to get to know its rate of effectiveness in the training by looking at the number of employees who will have shown improvement after organizational training.

Qualitative research method will be used in the research study because it will give opportunity to researcher to collect data that regards a phenomenon, which is organizational training. This will help in forming an understanding of an organizational training, by interpreting the meanings that the participants will give to their everyday experience in their workplace responsibilities and duties. In this research study, the aim is to get description of employees’ experience in their natural setting before and after training.

Quantitative research methods will be used for the research study to help create a relationship between organizational training as it relates to theory, program design, and evaluation to its importance in an organization through looking at the rate of performance. Numerical data is one of the effective ways of creating such a relationship as it helps compute the rate of performance before and after organizational training.

Descriptive research design is best for the research topic because it will help discuss the issues that form part of the study. For example, it will help discuss the theoretical framework of organizational training, identify and explain the methods that can be used in organizational training, and methods that can be used in evaluation of the effectiveness of organizational training. Correlational research design helps show how organizational training is linked to other aspects of an organization such as organizational performance.

Sample and Location

The sample will be employees at Nike, Inc. and Coca Cola. It is good to note that Nike and Coca Cola operates in two different industry with the one being in Footwear and Apparel manufacturing industry and the other being in food and beverages manufacturing industry. This is important so as to create and understand the correlation between organizational training and other aspects of an organization, and what is needed in such a training; having case study of one organization is not sufficient as it increases the margin error. Another reason for choosing these two companies is that they are among the companies that have a large workforce that can be evaluated to help provide information on the different issues of organizational training such as theory, program design, and evaluation.

The needed sample size will be 50 participants for each organization. This will make a total of 100 participants. The number is to help get a clearer picture of the experience of employees in these two organizations. This will help make the qualitative assessment easy and accurate. In research, the large the sample size, the smaller the margin of error. The location of the sampling will be employees who are situated at the headquarters of the two organizations.

Sources of Data

It is important to first note the fact that the research is aimed at using two types of data that is primary and secondary data. In obtaining these two types of data sources, the sources have to be highlighted. There are many sources that will be used for the purposes of obtaining the two types of data. The first source of data for the purpose of the research study will be survey. This helps in obtaining primary data. The research will use questionnaires to get primary data from the sample population. The researchers will be able to get the actual first-hand information from the group that is under study.

Observation will be another source of data for the research study. Researchers will be able to observe the behavior of the sample population. The observation that will be made will be first hand to the research as it will be part of the data that will be analyzed. Interviews will also be used as source of data. Interviews will be conducted amongst the sample population. This is to get data relating to the perspective of the employees regarding organizational training. This will also form part of the data that will be subjected to data analysis. Lastly, existing literature materials will also be used as source of data. The information that have been presented in the literature materials will be collected as data that will be used for the purposes of the research study.

For quantitative study of the research topic, the instruments will be survey which is one of the sources of data. This will enable the research to collect numerical data through mathematical and statistical analysis, which can help in coming up with a conclusion. This will be the main instruments for quantitative study. For qualitative study, the sources of data will be observation and interviews as have been previously explained. This will help to highlight the behavioral aspects of employees regarding the issue of organizational training, which is one of the key aspects that the study of industrial and organizational psychology is all about.

Reliability and Validity of the Methodologies

This is one of the research methods that will be used in the quantitative method. The method is reliable for the purposes of the study because it helps give data that is descriptive, which allows the research to capture a snapshot of the population that is under investigation. This makes it valid for research as one of the research designs that will be used is the descriptive design, which is aimed at providing a description of the many issues that are under study. Qualitative research method that will be the main methodology for the research and is reliable for the research as it will help in presenting details of employees’ behavior, emotions, and personality characteristics. This makes the method valid as it will help bring out the behavioral aspects of employees that pays out in organizational training. (Jones, Woods, & Guillaume, 2016).

Data Collection

Interviews will the main method of data collection. Each and everyone of the selected 100 participants from the two organizations will be interviewed on various issues relating to organizational training. This will help in getting data through their responses. Observation will be another method that will be used in data collection. This will entail the research observing the behaviors of employees and noting down such observation to form part of the collected data. Lastly, documents will also be another data collection. Various documents of the two organizations regarding the employees who will form part of the participants will be reviewed to get data that can be used in coming up with conclusion for the research topic.

Data Analysis

Descriptive method of data analysis will be used. It will involve describing what data is comprised of and what it shows. This will be used on presentative quantitative summaries into information that can be comprehended. It will be more of summaries and measures of the quantitative data. It is important to make a description of the collected data to help describe and show whether there is information about the study that will be captured. For example, issues of organizational training are expected to be captured through this analysis. (Li, Barrick, & Mount, 2013).

Inferential data analysis method will also be used in the analysis of data that will be collected. This will be used in coming to conclusions based on probability of the observations that have been made in relation to the study of the population. It will also be used in making comparison of the two groups of participants from the two organizations that are under the research study. This will present analysis of the behavior of the different participants regarding the topic. This paper is more of understanding the behavior of employees regarding the issue of organizational training.

Expected Results

One of the expected results is the showing of the relationship between the theories that have been developed to bring an understanding to the concept of organizational training. Creating a relationship between the theories and the behaviors of workforce is very important in understanding what is needed to enhance the behaviors of such employees to achieve the goals and objectives of an organization such as improving on the performance of an organization.

The second expected result is the ways in which program design of an organizational training can be aligned to employee behaviors to help such processes achieve their purpose. In developing a program design for organizational training, it is important that the leadership and those responsible for the training to understand and know exactly what is needed to enable employees have the best out of such training. For example, what are the best ways to engage in an organizational training. This will help ensure that the employees take such activities within an organization with seriousness as opposed to just some of the processes of an organization. (Ning, & Zhaoyi, 2017).

Conclusion

In conclusion, identification of appropriate training evaluation criteria and design issues will be examined. For example, knowing the organizational constraints that are encountered when planning and evaluating a strategy. In this regard, it will help create a relationship between the training as a process and outcome of such training programs. It has been suggested through various literature materials that evaluation is an important part of any given organizational training program as it helps in showing whether such training is effective and aligned with employees’ behaviors (Solansky, 2010). It will include pe- and post-testing to determine its effectiveness as per the objectives and goals.
