Service Leadership Final Paper Milestone II: A Synthesis of Existing Literature

This paper is meant to be focused on the review of literature related to the main leadership style you identified during your interview. The paper should not be applied directly to your interviewee at this time. It is only a synthesis of existing literature.

Introduction Comment by Author: The title of your paper should be used here.

Leadership is essential in healthcare as it plays a significant role in promoting the quality of patient care and the performance of staff (Solodev, 2019). Advanced Practice Registered Nurses (APRNs) are increasingly recognized for leadership roles as they help bridge clinical expertise with patient-centered care. In such settings, transformational leadership has been proven effective. With its inspirational and motivational qualities and individualistic support, it helps the "health teams" and, in turn, the patients they serve (Chivaka, 2024). This paper synthesizes current literature on transformational leadership through an interview with a transformational APRN leader. It looks at how this leadership style supports improved metrics in health care, patient outcomes, and team satisfaction. Analysis Of the Evidence

Overview of Transformational Leadership in Nursing Comment by Author: This paragraph overall feels like a secondary introduction. Be sure you are taking information from multiple sources (AKA multiple articles) to draw conclusions versus summarizing individual statements from each article separately.

Transformational leadership is based on the inspiration of team members in order to achieve common goals. It works very well in nursing since there are emphases on encouraging engagement toward quality patient services (Wood, 2021). The four main characteristics of a transformational leader include idealized influence, inspirational motivation, intellectual stimulation, and individualized consideration (Kariuki,2021). With these qualities, conditions in healthcare are such that nurses will be motivated and appreciated, thereby willing to perform beyond expectations. Studies confirm that this leadership style is related to increased job satisfaction, nurse retention, and improved patient care outcomes (Khan et al., 2020). Generally, APRNs are placed in management positions over varied care teams and can thus easily work to provide transformational leadership to inspire teamwork and professional growth. Common Themes

Most recent studies report that transformational leadership positively impacts nursing staff by increasing job satisfaction and decreasing burnout. For example, when carrying out research among nurses, Salam et al. (2023) concluded that nurses working with a transformational leader could find a greater sense of purpose and reduced stress. Redmond (2021) had similar findings, stating that teams led by transformational leaders reported high-quality care and reduced turnover among staff. These studies cement the facilitation role that transformational leadership plays in creating a supportive work environment, improving both nurse retention and patient outcomes. Also, APRNs, adapting this style, can inspire their teams to innovate by showing the way around some deeply complex healthcare challenges.

Differences in Findings

Not all studies, however, reveal challenges in applying transformational leadership. For example, Ann (2020) established that applying transformational leadership to handle acute demands alone is insufficient in a high-stress setting like an emergency department. All these mean that while transformational leadership works well in practice, it might arguably need to be combined with other strategies in highly demanding settings. Another study by Boamah et al. (2018) indicated that the transformational leadership style may prove more effective in long-term care than in acute care settings. These differences finally bring out the importance of context in applying leadership theories in healthcare settings. To APRNs, this may mean that their adaption of the transformational practices to the setting can be an effort toward balancing patient needs and supportive teams. Application to APRN Leadership

The interview with the APRN pointed out how transformational leadership could be applied in real life. This APRN is an inspirational motivator who sets a vision to inspire the team to go above and beyond their usual duties. A leading component of her leadership style is intellectual stimulation, in which this leader allows and encourages team members to think through solutions to problems innovatively, promoting a culture of ongoing learning. These strategies are consistent with the literature on how transformational leadership introduces innovation and professional growth. Many APRNs with this leadership style raise their team's performance, translating into better patient satisfaction and enhanced care provided. Real-World Applications

The practical scope of transformational leadership in healthcare is considerable. For instance, the APRN interviewed in the context of this paper utilizes regular check-ins as one method of providing personalized attention to every team member. This makes them feel valued and listened to. Such a method will establish further team cohesion and a larger degree of job satisfaction as this team knows they have a leader who understands them (Ganotice et al., 2022). The APRN approaches in recent studies show that transformational leaders establish work environments that are positive and collaborative. Conclusion

Transformational leadership is an effective leadership style that APRNs apply in bringing improvement in healthcare outcomes. The motivational, inspirational, and supportive attributes of this style meet the demands of health care quite successfully regarding the collaboration of teams and patient care. Evidence from the literature indicates that transformational leadership supports nurse satisfaction, team cohesion, and patient safety. The application of APRNs in transformational leadership can bring an environment of innovation and resiliency against the challenges facing the early new world of health. Syntheses of literature and real-life examples prove transformational leadership's long-lasting impact on improving healthcare services.

According to Kruzkhal a transformational leader is one possessing and exuding the four main traits of idealized influence, inspirational motivation, intellectual stimulation, and individualised consideration.

Instructions:

Throughout the semester, you will work on a Service Leadership Final Paper that spotlights and honors an APRN leader and the leadership style and strategies that they employ to improve quality metrics within health care systems, organizations, and diverse practice settings.

This evidence-based paper will involve primary research, conducted through one live interview, as well as secondary research, conducted through consultation, review, and synthesis of existing literature. The final paper should be written at a level suitable for publication in a peer-reviewed journal.

In Week 2 you submitted the first milestone, your interview preparation assignment. You have also conducted an interview by now. The second milestone for your Service Leadership Final Paper focuses on secondary research to yield a synthesis of existing literature, which aims to lay the research- and evidence-based foundation of the leadership style that you identified for your selected APRN as a result of your primary research (interview). Please  submit your synthesis of existing literature based on the leadership style of the APRN whom you interviewed.

Upon completing your interview, you must decide which of the theories you studied in this course best explains the leadership style of the APRN you interviewed (e.g., transformational).

· After choosing the leadership style, you must then locate at least 10 academic articles and/or scholarly publications on the selected leadership style.  The articles or publications must have been published within the last five years.

· Then, you need to review and study the existing literature.

· Lastly, you are required to write a brief synthesis of the literature.

· Follow the assignment rubric.
