Measurement

Measurement is key to evaluating the KSAOs of an applicant. The �nal product of the measurement process is to generate a score for a given attribute. This allows differentiation between applicants in order to make decisions about who to hire. In order for a measurement to be valid and reliable, it should be standardized and free from extraneous in�uences.

Measures can be objective or subjective. For objective measures, the rules are predetermined, communicated, and applied universally, regardless of scorer. A subjective measure will vary across scorers as individual judgments will be made based on criteria that could be interpreted differently by different people.

Reliability of measure refers to the extent to which a measurement yields the same results on repeated trials. Although de�ciency error and contamination error can affect reliability scores, there is never perfect reliability.

Validity refers to the accuracy of the measure to predict attributes. Criterion-related validity correlates scores on a predictor (KSAOs) measure with scores on a criterion (Job attributes) measure. In content validation, decisions are made about the predictor content relative to the criterion content it is seeking to predict.

Careful attention should be paid to the collection of assessment data. Test administrators should be quali�ed. Tests must be secure as should be the privacy of all individuals taking the test. All applicants should be assessed with standardized procedures during the entire testing process. The Internet- based tests should ensure the identi�cation of the test taker and that testing is rigorously developed and validated. Finally, selection rates should be examined for possible disparate impact and selection tests should be examined for exclusionary effects (Heneman, Judge, & Kammeyer-Mueller, 2015).
