HSA 4922 - Final Research Paper
Healthcare Improvement and Organizational Challenges at Mayo Clinic
Abstract
In this paper, the healthcare management issues at Mayo Clinic are analyzed with
references to the problem of nurse staffing, communication at the time of discharge,
and quality improvement. The remarks of the healthcare administrator show that it is
crucial to improve communication in the discharge processes to improve the patient
care and minimize readmissions. Also, the financial and functional consequences of
shortages in nurse staffing are discussed, as well as the necessity to develop successful
staffing policies to guarantee patient safety and quality care. Some of the solutions
proposed involve standardization of the discharge processes, use of performance
monitoring dashboards, and provision of better nurse retention programs. The
implementation of the quality improvement systems and safety culture concepts in
Mayo Clinic is also addressed. Finally, the strategies will help Mayo Clinic to become
more efficient in its operations and retain its status of a healthcare delivery leader.
Introduction
The healthcare organizations are ever changing in an attempt to ensure that they
are able to accommodate the constantly changing needs of patients without
compromising on efficiency in operations. Mayo Clinic, one of the leading providers
of healthcare services, aims to deliver the best services possible by solving
complicated issues in its structures and processes of operation. The paper discusses
the problems encountered by Mayo Clinic, including the problems of nurse staffing
shortage and discontinued discharge communication. It also discusses the suggested
solutions to enhance patient care, safety, and operational efficiency based on an
interview with a healthcare administrator and situational analysis of the staffing
issues.
Summary and Analysis of Healthcare Administrator Interview in Mayo
Clinic.
The interview with a healthcare administrator at Mayo Clinic, Phoenix,
provided important insights into the roles and responsibilities of healthcare
leaders in the inpatient operations. The main roles of the administrator are to
coordinate the care among a variety of departments, provide safe
patient-centered care, and promote effective communication. The interview
highlighted the value of the integrated care model of Mayo Clinic, which
combines different departments, such as nursing leadership, physicians, case
management, and ancillary services in providing high-quality healthcare (Mayo
Clinic, n.d.-b).
Among the strategic priorities outlined by the administrator, enhancing patient
safety and operational efficiencies was crucial. These priorities can be connected to
the overall mission of the Mayo Clinic of delivering the best possible care and in the
process, keeping on enhancing the process of healthcare delivery. One of the most
critical problems identified was the lack of consistency in communication of
discharges, especially in the case of complex medical and surgical patients. This
problem is of special interest because it causes confusion between patients and their
caregivers and predisposes them to readmissions and adverse outcomes (Bajorek and
McElroy, 2020; Centers for Medicare and Medicaid Services, n.d.).
To overcome this challenge, the administrator suggested standardization of the
discharge process in all the departments so that the patients get clear, consistent and
actionable information. This would minimize confusion, increase patient outcome and
efficiency of operations by eliminating the necessity of several staff members having
to repeat discharge instructions (Mayo Clinic, n.d.-e). Such standardized
communication would also enable the Mayo Clinic to measure and monitor discharge
effectiveness better, which would help toward an ongoing improvement in patient
care.
Nurse staffing shortages at Mayo Clinic: Fiscal and Situational Analysis.
Nurse staffing shortage is one of the major issues at Mayo Clinic especially in
inpatient units where the number of nurses to patients’ ratio is crucial to patient safety
and quality healthcare. The problem of lack of registered nurses has resulted in
overworking nurses, burnout, and reduced patient safety. High turnover rates also
contribute to these problems and interrupt the continuity of care and raise the cost of
operation (Phillips, Malliaris, and Bakerjian, 2021).
A strength in dealing with staffing shortages at Mayo Clinic is their clinical
governance system. Key performance indicators of medication errors, falls, and the
rates of readmission can be monitored when the hospital uses electronic health records
(EHR). These measures guide the staffing process, making sure that the goals of
patient care are achieved, without jeopardizing operational efficiency (Drennan et al.,
2024). Also, the interdisciplinary nature of the hospital, i.e. collaboration of the
nursing, human resources, and financial departments, makes sure that the decisions
regarding the staffing are based on the needs of the patients as well as budget
limitations.
Irrespective of these advantages, Mayo Clinic is challenged with major financial
issues concerning the shortage of nurses. The high use of temporary agency workers
has resulted in an increase in labor expenses which put the hospital on a tight budget.
Moreover, high turnover rate in nursing staff enhances the cost of recruiting and it
interferes with continuity of care. In order to counter these economic effects, Mayo
Clinic has to put in place measures to attract, retain and assist the nursing personnel. It
is proposed to provide flexible working hours, professional development, and
wellness to minimize burnout as well as enhance job satisfaction (Pradhan et al.,
2024).
Organizational and healthcare challenges.
The challenges of discharge communication and shortage of staff in nursing
facilities can only be resolved with a holistic approach that involves process
standardization, enhanced communication, and specific workforce development. The
healthcare administrator at Mayo Clinic suggested introducing the standardized
discharge process to all the departments to enhance communication and minimize
variability in dealing with patients. This would entail formulation of explicit discharge
processes that are adhered to by all medical practitioners taking part in the discharge
process.
Besides enhancing communication during the discharge process, Mayo Clinic
also has to deal with shortage in the number of nurses by adopting specific
recruitment and retention techniques. The strategies must aim at increasing job
satisfaction, decreasing turnover and improving the working conditions of nursing
staff. Mayo Clinic can minimize burnout and retention of experienced nurses by
providing them with flexible work schedules, professional development, and wellness
initiatives. Moreover, the research of new staffing schemes, including telehealth and
virtual nurse support, can be used to lighten the burden of on-site staff members,
enhancing efficiency and job satisfaction (Milesky et al., 2025).
The use of performance dashboards to check important metrics associated with
nurse staffing and discharge communication will also be vital in making sure that
continuous improvement is achieved. Such dashboards will give real-time information
on staffing, readmission rates, complaints, and post discharge inquiries and enable
Mayo Clinic to make informed decisions through data, which will improve the quality
of care and efficiency in operations (Institute for healthcare improvement [IHI], n.d.).
Healthcare management Quality and Safety.
Any healthcare organization depends on quality and safety as its success factors.
The systematic nature of quality improvement in Mayo Clinic is traced in the attitude
of the clinic towards improving the process of care and patient safety. The fact that the
hospital is concerned with following the important safety indicators, including
medication errors, falls, and readmission rates, allows determining the areas where the
hospital can improve. Such an approach based on data is essential in ensuring high
standards of patient care and reducing threats to patient safety (Drennan et al., 2024).
Another factor that is critical in the delivery of high-quality care is the culture of
safety that the hospital has had, where transparency and accountability are valued.
Interdisciplinary communication is essential in fostering patient safety especially in
complicated care situations. The attention of the administrator to enhance discharge
communication is in line with the patient-first values of Mayo Clinic that ensure that
patients get transparent information regarding their care, especially in the case of
transition of care (Mayo Clinic, n.d.-b).
Another important factor of patient safety is the staffing of nurses. To ensure safe
nurse-patient ratios, proper staffing is critical, and patient outcomes directly depend
on the adequate staffing. Understaffing may cause more medication errors and care
delays and adverse events. Investing in workforce retention and innovative staffing
models, Mayo Clinic can enhance patient safety outcomes and make sure that its staff
has the resources it needs to deliver the best possible care (Milesky et al., 2025).
Ethics is also an important aspect in healthcare management. It is an elementary
ethical duty to make sure that patients receive the information they require to make
knowledgeable choices regarding their treatment. The fact that Mayo Clinic has
implemented clear discharge instructions means that patients know their care plan;
this is especially true of patients with low health literacy or language barriers. This
type of ethical communication approach makes sure that every patient, irrespective of
his or her background, can access the information he or she requires to safely manage
his or her health (ACHE, 2025).
Information literacy and CRAAP Test.
Credibility of the sources utilized in this paper was graded based on CRAAP test
which considers Currency, Relevance, Authority, Accuracy and Purpose.
Currency was also guaranteed by picking up recent publications, such as
publications of 2024 and 2025. Relevance was determined based on the source which
is directly related to discharge communication, patient safety and nurse staffing. The
authority was confirmed with the help of the reputable organizations like AHRQ,
CMS, and peer-reviewed journals. Cross-referencing of findings of various sources
confirmed their accuracy. Purpose was also considered so that only sources that
presented objective and evidence-based data and not biased opinions were considered.
This framework helps enhance information literacy and make the
recommendations reliant on valid evidence.
Summary
This paper has addressed the healthcare issues encountered by Mayo Clinic such
as nurse staffing shortage and lack of consistency in communicating discharges. The
healthcare administrator interview revealed that standardization of discharges is
relevant in enhancing patient outcomes and the efficiency of operations. Also, the
analysis of the situation of nursing staffing shortages revealed that the key to solving
the issue of burnout and turnover of nursing staff is the effective recruitment,
retention, and support strategies. Some of the suggested solutions include the
introduction of performance dashboards, communications and workforce
development. These plans are critical in improving patient care, safety and the long
term operation success of Mayo Clinic.
