The Action Research Case Study

Introduction

Center City Hospital, a large outpatient hospital located in Kansas, is undergoing leadership issues that have influenced other units in that company. One of the fundamental challenges caused by poor leadership includes loss of morale among nurses. The other problem is poor relationships between the workers in that firm. Poor leadership and lack of effective communication form among the significant challenges that individuals in healthcare facilities endure. In an organization, leadership occupies a central role as it determines the success of a firm. As such, firms with strong leadership capabilities succeed while firms' lack of effective leadership fails to fulfill their goals (Xenikou & Furnham, 2013). In this paper, the critical items to be discussed include the various leadership elements that should be adopted at Center City Hospital to enhance service delivery. Further, the roles of the healthcare workers in different levels of the transition will be discussed.

Role of Leadership in Organizational Change

When an organization is changing, leadership should transform as well. In the healthcare discipline, organizational changes are crucial, and failure to incorporate suitable elements leads to failure. The provision of quality services is the top priority of the different healthcare facilities. As such, addressing the City Centre's issues is among the significant factors that will lead to significant transformations in the facility.

Leadership, as indicated above, occupies a crucial role in organizational change. Leadership aligns how missions are supposed to be executed (Saxena, 2020). At Center City Hospital, adopting practical leadership elements will lead to the firm's success because its mission will be aligned to the workers' needs. Consideration of the worker's needs is crucial since it leads to the success of the organization.

Leadership also enhances maintaining trust and respect. Center City Hospital nurses complained of being mistreated by physicians. As illustrated by physicians' behavior, poor leadership indicates poor leadership skills impact employees' relationships and influence people's behaviors. Therefore, adopting effective leadership enhances respect between individuals. If Center City Hospital encourages effective leadership, then issues affiliated with a lack of respect will be minimized. To achieve that, regulations should be set in different departments to work alongside in peace.

For change to occur, individuals must perform proactively and as planned to achieve the set goals. At Center City Hospital, the central issue to be addressed includes changing the organization's structure by setting up effective leadership strategies. According to Broom (2010), changes in healthcare facilities require skilled leaders who are willing to embrace the changes and align them to the organization's needs.

Organizational change occurs in three distinct processes. The first stage includes being ready for the change, and employees or workers in an organization must be willing to change. The second process involves adoption. Adoption involves employees' utilization of the new strategies. The third process is institutionalization. During this stage, change is reinforced by employees, and such habits are considered norms. During the transition process, the organizations receive different responses from their employees, a major factor that determines the next step to be followed. Center City Hospital should consider the above elements and include them in their portfolio so that change can be monitored and enhanced. The four possibilities of change that include withdrawal, resistance, acceptance, and adoption should be established to determine the progress of change. If the required change fails to occur in different units, other strategies will be used to achieve such goals. As a healthcare facility, the implementation of new policies that will enhance changes is a crucial aspect that will improve different units in a firm.

Creating a Strong Leadership Strategy

Organizations rely on leadership to guide them through exceptional changes. Different organizations endure challenges that hinder the implementation of strategic plans that enhance operations. Leadership strategies is a portfolio that aligns investments in management development with the goals and aspirations of a facility. Saxena (2020) also indicates that leadership strategies explicitly explain how leaders should behave, and it also dictates the type of skills required by a leader. Other issues that the use of different leadership strategies also detects an organization faces.

For Center City Hospital to improve its staffing issues, one of the factors to consider includes collective capabilities. Collective capabilities determine the ability of individuals to work in groups or alongside each other. Further, it also dictates the employee's ability to solve problems, adapt to change, and support innovation. In the current century, there are multiple changes in different disciplines, and as such, flexibility within a team is among the factors that enhance the adoption of changes.

Consideration of collective capabilities involves the selection of the strengths and weaknesses of an organization. A team's ability to work together should be the major focus of the program designed to effects changes at Center City Hospital (Saxena, 2020). The program should encourage employees to utilize diverse aspects that include trust and effective communication skills so that ideas can be shared, and problems solved. Implementing suitable strategies that will promote collaborations in the company will eliminate the healthcare facility's issues. The other major item to be reinforced when reinforcing the collaborative aspect is the response to threats, and as such, effective approaches should be included in the firm.

Leadership culture determines the success of a firm. Leadership culture refers to the ability of leadership to influence an organization. Leadership culture stems from elements such as personal values, skills, critical behaviors, and practices. At Center City Hospital, the leadership culture was not functional because the physicians were not accountable for their behaviors. Functional leadership involves accountability, and leaders are role models through their communication and actions.

In the organization, physicians need to become role models so that nurses and other staff can implement similar behavior. According to Koçyiğit (2015), leaders who are accountable for their actions share personal values that represent an organization's purpose. Such elements make leaders unique in their strategies, and they establish a brand through the same. Thus, to establish functional leadership, leaders are required to examine their beliefs and value systems. For example, in the firm, physicians should check their behaviors to accomplish their goals.

The other element that will enhance operations at Center City Hospital includes transforming interpersonal skills. Nurses at the firm complained of stress that stemmed from poor relationships with other colleagues. For instance, physicians display arrogant behavior that annoys nurses. For the organization to become profitable again, physicians should be trained to adopt appropriate behaviors to promote their relationship with the nurses. The firm should establish a culture that allows appropriate relationships between different individuals. When nurses and physicians collaborate and share ideas, they will work towards meeting common goals. Behaviors are required to implement the business strategies required to create the desired outcome. Interpersonal skills will be imparted by training all staff and conducting evaluations after a set period.

The qualities of individual physicians should also be determined. Transformational leaders illustrate skills that include charisma, individualized consideration, intellectual stimulation, and time-management skills. In a firm, leaders help identify and transform the issues that lead to innovation and facilitate discussions (Xenikou & Furnham, 2013). Therefore, leaders' major purpose is to ensure all team members' participation so that the major goals are achieved. Through suitable leadership, Center City Hospital will improve its profits because leaders will change the organization by improving operations taking place in the firm.

Physicians in the hospital should have the vision to start working towards initiating changes in the firm. Communication between seniors and juniors in the firm should be worked on by following the leaders' vision boards. When leaders showcase their vision to initiate changes, their relationship with other employees is improved. Communication processes are also mutual when leaders and nurses, as well as other employees, share information. The different leadership elements, such as academic requirements and spiritual components, must be met to achieve leadership goals.

Conclusion

The different elements mentioned above are purposeful in transforming the organization's practices. The major issue faced in the company is the poor relationship between physicians, nurses, and other employees—the poor relationship results in reduced profits. During the past year, the hospital also struggled to become a patient-centered organization. Due to poor leadership, the facility has not met its goals, and the different aspects mentioned in this paper will help the organization experience changes. The major unit that requires changes in the facility's leadership, and through that, the other departments will experience similar changes. Embracing effective leadership strategies will allow the facility to meet its profits by leading in the provision of quality healthcare in Kansas.
